| The deployment and improvement of national legal construction has promoted the modernization development of prison work,and further requirements are made for prison police work.The basic-level prison police are on the front line of the execution of penalties,and performing the functions of detaining prisoners and educating and reforming prisoners through the execution of penalties,and it is an important part of administrative force in China.Prison police is a profession that requires a sense of mission and speaks of "loyalty".Career loyalty is an important basis for the ability of prison police that whether they can perform their duties,enhance career loyalty,give play to the subjective initiative of prison police,enhance self-cultivation ability,and effectively prevent the risk of brain drain,maintain the stability of the team,improve work efficiency.In recent years,although the enthusiasm of prison police work has been improved,the overall effect is not obvious,and more is passively copped with.This article is based on psychological contract theory,organizational commitment theory and two-factor theory,by finding out the relationship between career loyalty and these three theories,the structure of career loyalty of prison police is formed from four aspects: professional cognition,professional emotion,professional will and working behavior.On the basis of literature research,combined with the author’s many years of grass-roots prison work experience,from the actual design of the investigation and implementation.Through the preliminary interview and the design test of the prediction questionnaire,the formal questionnaire was issued.By means of data analysis and field interviews,this article sorts out the current situation of the career loyalty of the police in F prison,explores the existing problems according to the current situation,analyzes the specific reasons affecting the career loyalty of the prison police,and puts forward suggestions to improve the career loyalty.Firstly,according to the statistics of the questionnaire survey results,it can be seen that the overall career loyalty of the police in F prison of L province is relatively low,with the lowest score in terms of work behavior and relatively high level of willingness to work.This means that the prison police have a strong determination to work,but they are not able to take the initiative to work or improve themselves.Secondly,low overall career loyalty of prison police means that now the prison police work exists many problems,in the aspect of personal cognition,the recognition of professional value and needs is not deep enough;in the aspect of emotion,the lack of dedication ignores the development of prison career;in the aspect of will,the belief is not enough and pay too much attention to personal gain and loss;in the aspect of work,there is a lack of active research and work is passive.Besides,the causes of the prison police’s career loyalty are personal factors,such as the unfirm professional ideal and belief,the need to improve professional quality,the imperfect infrastructure of organizational environment,the insufficient occupational security,and the environment with low sense of identity and law enforcement tolerance rate in the society.Finally,in view of the above conclusions,this article puts forward the improvement suggestions of prison police career loyalty,including improving the external environment to improve the professional cognition of prison police,enhancing the organizational construction to improve the professional emotion,improving the security system to improve the professional will,changing the professional concept to improve the performance behavior.We strive to improve the professional cognition of prison police from various aspects,strengthen the professional identity,strengthen the will to work,improve the work efficiency,and provide help for the scientific management of the prison team. |
