In recent years,preschool education in private sector in China has presented a trend of collectivization and vigorous development.The Chinese government has been adjusting the major policy for education in private sector at the same time.D company in which the author works for is a private preschool education group.It has been highly attractive to the capital industry.And after developed for a while,it changed from frenzied investment to rational investment.In each period of change management,D company engaged in the change of organizational structure,specific personnel improvement and policy system refinement.First of all,in the article,the author initially utilized PEST model and SWOT theory to briefly analyze the internal and external business environment factors affecting the organizational development of D company.Subsequently,the author has implemented analysis to a series of the corporate restructuring of the organizational structure and internal management.D company has started its ground breaking change management from the end of 2017 to mid-2018.The company has implemented strategic change and repositioning of top-level structure change since mid-2018 and the author has utilized Kurt’s Eight-Stage Theory to describe the process in detail.The change initiatives involve designing,organizing,implementation and feedback used in corporate operating sectors,including management function in human resource,finance,education business and logistics.In the last point,this paper has analyzed and rethink the resistance encountered in the change management,including strategic,organizational and behavioral inertia.The article emphasizes the analysis of personnel behavioral inertia from all levels.In the research,we found that the change management of D company is a combination of progressive change as well as reluctant change based on the organizational structure change itself.The change initiatives were meant to make the improvement more aggressively,but compromised by conservative protection position when facing the block and resulted distortion in the process of implementation.On one hand,D company usually can respond quickly to objective environmental factors such as policies and markets.On the other hand,its performance in dealing with the internal members factors in terms of thinking,mentality and cognitive changes was unsatisfactory.Moreover,Because of frequent organizational change and instable human resource,even the operation of D company has been changed in top level dramatically,it was still shaken in campus level and generated low performance in financial data.From the positive aspect,D company has been progressively balancing the organizational essence of kindergartens with both economic and social attributes in the change management.For one thing it concentrated the resources,standardized the operation and unified the campuses to form a chain organization.For another it paid more attention to the mental needs of staff and parents’ satisfaction with the kindergarten.Overall,the change management of D company was highly related to the change management of A company in all aspects of financial sector.It could not be viewed in isolation.Therefore,D company should treat the change management as a long-term work and make a progressive work scheme to improve the generation and giving of strategy,build a more flat and efficient organizational structure.It should realize the changes in internal and external business environment and reduce the impact of urgent adjustment.It also need go all out to deepen the understanding and form the competitive advantage of the education industry.After realizing all the problems,for long-term development,D company needs to set up specific short-term goals,such as brand reputation,word of mouth,staff training,communication mechanism,multiple resource sharing system and corporate culture to lay a solid foundation to achieve the economic efficiency.
