| Generally beneficial kindergarten development is an important growth point for expanding inclusive preschool education resources,and the quality of its education directly affects the overall quality of preschool education.However,the flow and development of generally beneficial kindergarten teachers has an important influence on the quality of inclusive kindergartens,as well as the key to balanced development of preschool education towards public welfare and quality,and the balanced allocation of regional preschool education resources.Combining the policy,economic development level and teachers flow willingness,this thesis makes an in-depth analysis of the current flow status,causes and the flow tendency of the inclusive kindergarten teachers in Chongqing.A platform for the reasonable flow of preschool teachers between urban and rural areas would be built by establishing a balanced internal and external ecosystem,which aims to promote the rational flow,ensure a balanced allocation of regional preschool education resources and boost the sustainable development of preschool education.Based on social flow theory,human capital property rights theory,push-pull theory and educational ecology theory,this thesis mainly adopts the questionnaire and focuses on the current situation of the flow of 1,205 inclusive kindergarten teachers in Chongqing around three aspects: flow experience,flow willingness and flow destination.Besides,researcher interviews 5 educational administrators,15 directors of inclusive kindergartens and 30 kindergarten teachers to analyze the problems and causes of the flow of inclusive kindergarten teachers.Furthermore,in order to promote the rational flow of beneficial kindergarten teachers,the relationship between the influencing factors of government,market,society,kindergarten and teachers are analyzed by educational ecology theory,structuring an internal and external balanced ecosystem.The results of the survey research that Chongqing’s inclusive kindergarten teachers have a relatively high overall flow,unstable teaching staff and a significant gap in the strength of teachers in the past three years.In terms of flow intentions,inclusive kindergarten teachers have a higher flow desire and private garden teachers have higher flow willingness than public gardens’.Moreover,the preschool teachers in the main urban area have higher flow willingness than other districts,and tend to flow to other occupations.In terms of flow results,the flow of kindergarten teachers in inclusive public kindergarten is slightly higher than that of inclusive private kindergarten,and the flow of kindergarten teachers in other districts is higher than that in the main urban area.Besides,the flow of kindergarten teachers from the main urban area to other districts is higher than that in other districts and flow to the main city.The reason is that in the macro-level eco-environment system of government,society,and market,generally beneficial kindergarten teachers "go" and "stay" under the interaction of the pulling force of the inflow place,the pushing force of the outflow place,and their social status.The inflow ground force is greater than the outflow thrust,the stronger the preschool teacher’s personal ability,the higher the circulating capital.Thus the preschool teacher with the willingness to move will flow successfully.Accordingly,this thesis puts forward relevant suggestions for constructing a rational flow ecological environment system of inclusive kindergarten teachers based on educational ecology theory and human capital property rights theory.Firstly,the government should exert its macro-control functions to create a democratic and harmonious mobile environment: determining the identity of early childhood teachers in a legal form,improving the social status of early childhood teachers and forming a new trend that respects early childhood education.Continuously improving the rotation system for preschool teachers,and guiding the reasonable flow of preschool teachers among regions with the system.Establishing a dynamic adjustment mechanism for preschool teachers so as to improve their remuneration and protect basic rights and interests.Secondly,supplementing the allocation of talent market,"talent contribution point and exchange system" is established to promote the effective development and utilization of pre-school education talent resources.Thirdly,kindergarten implements democratic management and diversified training methods,builds a kindergarten teacher learning community and promotes the individual development of teachers.Fourthly,kindergarten teachers should correctly position in their own roles and identifies,and plan their careers reasonably to improve their professional qualities and professional development capabilities.At the same time,combining the current situation of inclusive kindergarten teachers,relevant policies,the economic development of Chongqing and other factors,this thesis have revealed the five development trends of Chongqing’s inclusive kindergarten teacher flow: firstly,the flow of kindergarten teachers as a whole shows an upward trend;Secondly,the flow of kindergarten teachers is presents trend;Thirdly,the educational background of kindergarten teachers and the flow of teachers present a linear trend;Fourthly,the regional flow shows the trend of the main urban area flowing to the western Chongqing area;Fifthly,kindergarten teachers show a trend toward public kindergartens. |
