| With the acceleration of the popularization of higher education in China,young teachers have become an important force in the ranks of university teachers.However,the rapid growth of human knowledge,the gradual differentiation of subject knowledge,especially the diversified development of university functions have brought about the continuous evolution of university teachers’ professional roles.Undoubtedly,young university teachers are the practitioners and contributors who play the functions of talent training,scientific research and social services.As a "developing person",young university teachers will inevitably fall into the conflict of professional roles due to the differences of roles,especially the individual characteristics of teachers and the organization of universities and schools.The social conflict theory of Lewis A·Coser and stakeholder theory in western economics provide a unique theoretical perspective for this study.Through the definition of the core concepts of "young university teachers","professional role","professional role conflict",combined with questionnaire survey and in-depth interview,this study forms an empirical research paradigm.Taking the individual characteristics of young university teachers,the organization of universities and schools as the core stakeholders that affect their conflicts in teaching,scientific research and social services,this paper empirically analyzes the current situation and influencing factors of young university teachers’ professional role conflicts.These factors are mainly refers to teachers’ individual physical and mental quality,knowledge reserve,working ability and experience,interest orientation,resource supply,development opportunity,organization management and evaluation mechanism of the organization of universities and schools,etc.Based on the analysis of these influencing factors and their differences,the study finally seeks the adaptation strategies of the professional role conflict of young university teachers.The results of this study show that: in the current situation,based on t-test and variance analysis,the conflict degree of teaching and scientific research dimension of young university teachers is the strongest,reaching the level of upside down.and then,the conflict of teaching and social service dimension,which is higher than the moderate level.Finally,the conflict of research and social service dimension is close to the moderate level.The gender,overseas education background and visiting experience had no significant difference in the conflict between teaching,research and social services.the age,education background,teaching age,professional title,subject learning background,the state of tutor and position change have significant differences in the conflict between teaching,scientific research and social services.In terms of influencing factors,It can be seen from the comparison of the significant correlation coefficient in correlation analysis and the significant predictive power of each variable in regression analysis,the most critical factors affecting the conflict between teaching,scientific research and social services are teachers’ working ability,methods and experience,teachers’ knowledge reserve and interest orientation,teachers’ physical and mental quality,the tasks of the organization universities and schools,organization management and evaluation mechanism.In light of the analysis orientation of influencing factors,The adaptation strategies of young university teachers’ professional role conflict include strengthening their professional cognition and integrating their role behaviors.giving full play to their interests and expertise,and clarifying their role positioning.Improving physical and mental quality and face role conflict rationally.insisting on lifelong learning and enhancing their role skills.seeking for assistance actively and enhancing the interaction of teachers’ roles.the universities and schools should defining the role and obligations of young teachers clearly,and protecting their rights effectively.shaping the role feelings of young teachers actively;providing rich and sufficient resources to support the role of teachers.It is necessary to establish a human-oriented teacher role management mechanism and a diversity an flexible teacher’s role evaluation system. |
