How do social workers generate and develop in the workplace,and what value puzzles and professional difficulties do they have as“hitting workers”? As a pioneer in the development of the domestic social work industry,Shenzhen can serve as a cutting-edge for us to observe this problem.This study uses snowball sampling to select 7 staff members from Shenzhen W Institution.Through participatory observation and in-depth interviews,content analysis is used to analyze and study their workplace experience and behavior.Taking the W organization as an example,this study investigated the service positions,workplace levels,and role identification of social workers after they turned to work in the workplace.The empirical research found that: First,the service positions of social workers can be divided into post social workers,project social workers and community social workers according to the government procurement model and the operation mode of the organization.Post social workers are directly stationed in service units through“government purchase,private operation”,and service units are the service targets,and becoming administrative logistics and non-staff personnel of government agency service units,and they are increasingly showing“administrative” characteristics.Project social workers are stationed in the service unit or its subordinate departments through the method of“positioning and project-based operation”.The service targets are mainly specific groups designated by the service unit,and most of them focus on the development of special social work services.There are few professional activities in “busy but not professional”,and they become the“facilitator”of government administrative business.Community social workers take root in the community through the community party-mass service center and provide professional services directly to residents.Therefore,they have a high degree of professional autonomy and become“partners” participating in community development.Secondly,due to the needs of talent development and institutional management,social work practitioners have generated job stratification,such as social work managers,front-line social workers and social work administrators,and their career development shows significant differences.Social work managers need to be“responsible to the top and manage to the bottom”and become the“patriarchs” who are able to work harder.Front-line social workers are transformed into generalists who serve all-rounders due to their complicated and complicated affairs.Social work administrators are responsible for the management of the operation of the organization internally,and advertise social work practitioners externally,making their identities“different from inside and outside”.Research has found that social workers regard “being a social worker”as a means of earning a living,and“handling a good job”has become their choice for survival and development in the workplace.Social workers become “workers” in the workplace.They are not only subject to government behavioral intervention in the service procurement model,but also to the role setting of social workers by industry associations,as well as the work requirements of their social work organizations for service items.Social workers must not only adhere to professional values,technology,and beliefs,but also embed themselves in a specific workplace to do a good job“holding a good job”.“Do a good job of professional services” and “do a good job of professional rice bowls”,which has formed a tense tension zone in practice,which has brought about the departure and drift of social workers.At the same time,they also imply the possibility of bridging the symbiosis,organically integrating specialization and professional development,and “it is not only ideal but also bread”.
