| With the rise of the technological revolution represented by modern information technology,countries all over the world have begun to carry out technological changes in the industrial manufacturing industry in order to seize the commanding heights of the development of the manufacturing industry.In this context,our country puts forward the strategic plan of "Made in China 2025".The promotion and implementation of this plan cannot be achieved without the support of skilled masters who promote the innovative development of manufacturing industry.Therefore,how to cultivate a skilled talent team with excellence and innovation has become one of the main problems in the construction of organizational talent team in the new era.Based on this,this paper takes the winner of "China Skills Award","National Technical Experts" and their organizations as sample objects,systematically analyzes the group characteristics,organizational distribution characteristics of skill master talent team and the cultivation mechanism of China’s skill masters by using scientometric analysis and content analysis,and further to the government institutions,vocational colleges and enterprise organizations how to cultivate and build the skills of the master talent team put forward the corresponding strategies and suggestions.This study involves four parts.The first part mainly elucidates the background and significance of research the skill masters,reviews the research progress at domestic and foreign,explores hot issues in related field,defines the core concept of "master skills" and "organization",puts forward the theory of human capital,the theory of human-oriented management theory and incentive theory,points out that the core content of this research,the research technical route and research methods.The second part is based on data investigation,mainly using scientific econometric analysis to explore the group characteristics of the current talent team of skilled masters in China.The results show that: firstly,the number of male skilled masters is significantly higher than that of female;secondly,young and middle-aged skill masters aged 41 to 50 are the backbone of the team;thirdly,the starting point of skill masters is generally not high,but they tend to improve their professional quality and educational level through various ways in the later stage;fourthly,most skill masters are engaged in high skill content and complex manufacturing technical work;fifth,the occupational skill level of skill master group is generally high.At the same time,statistical methods are used to analyze the organizational distribution characteristics of the talent team of skill masters.The results show that: firstly,the enterprise is the main type of organization where the skill masters gather;secondly,large state-owned institutions,especially large state-owned enterprises,are the talent highlands where skilled masters gather;thirdly,scientific research and production organizations are more likely to form a gathering highland of skill masters and talents.Thus it can be seen that the group of skill masters presents an obvious phenomenon of organizational aggregation.The third part using the content analysis method,the study of the masters of analysis about the skills and its textual organization published material,the abstract summarizes all kinds of organizations to foster the skill of the master’s practice mode,specific include: government departments to set up the good environment of mechanism,the construction of vocational colleges flexible pre-employment training mechanism,the enterprises to establish a perfect post-career education mechanism and scientific management mechanism.The fourth part is the inspiration and suggestion part.This part focuses on the cultivation of organizational skill masters in the future,and points out the basic strategies and suggestions for government institutions,vocational colleges and enterprise organizations to promote the construction of skill masters,in order to provide some enlightenment for giving full play to the positive role of skill masters in the process of technological change in China’s manufacturing industry.This research is a valuable research field for vocational education personnel training and organization human resource management.To further strengthen the study,will be for the master of group characteristics and how to cultivate skills master group study to lay the theoretical foundation,will also further promote the government agencies in practice,vocational colleges and enterprises etc to strengthen the construction of advanced technical talents cultivation and work,to accelerate technological changes and upgrading industry industry have important influence. |
