Since the 1970 s,American scholars have paid attention to the key role of principals’ instructional leadership in school work efficiency and development.At present,the academic research extends to middle-level school cadres,and pays special attention to middle school education leadership.As a professional leader in the teaching and research group,the head is the core strength of the school instructional leadership,and its professional influence will promote the overall level of discipline teaching research.Studying the working mechanism and growth mechanism of the head of teaching and research group from the perspective of leadership is the basic question to be answered in this kind of research.The study aims to analyze the formation and development process of an excellent teaching and research leader’s instructional leadership,describe the practice state of different professional development stages,analyze the influencing factors behind,and then analyze the cultivation strategy for the development of teaching and research leader’s instructional leadership.The study adopts literature research method,interview method,observation method and text analysis method.The research mainly includes three stages: firstly,demonstrate the significance of the topic through literature research,understand the relevant research status,and define the main concepts,which lays a theory basis for the study;secondly,through face-to-face interviews and field observation,to understand the development process of teacher L’s instructional leadership and its practice form;thirdly,analyze the factors that affect the formation of teacher L’s Instructional leadership,and then put forward some corresponding development suggestions.It is found that the development of teacher L’s teaching leadership has gone through the stages of preparation,cultivation and tenure(adaptation,competence and maturity),and gradually matured from youth to maturity.Specifically,the preparatory stage formed the initial character and professional knowledge base;cultivation stage laid the foundation of ability and experience;during the tenure,the wisdom of teaching leadership is gradually understood in practice.Secondly,teacher L’s teaching leadership occurs in her practical work,and the teaching leadership ability is mainly reflected in five aspects: personality inspiration,planning and implementation,professional guidance,team building and self-management.Thirdly,the development of teacher L’s teaching leadership is affected by many factors,including personal teaching leadership concept,personality charm,professional quality and education practice,important others,school related system and other factors.Finally,based on the above analysis,this paper puts forward the cultivation strategy of teaching leadership of teaching and research group leader,including clarifying the role orientation of group leader and strengthening the consciousness of teaching leadership;accumulate personality charm,attract infection followers;seek to use favorable resources,improve professional quality;pay attention to practice and reflection,accumulate professional development endogenous force;improve the relevant system to help the teaching and research team leader teaching leadership.
