The township government as the forefront of performing national administrative functions,shoulders the important task of implementing national policies and building and developing townships,as civil servants in township government organizations,township government officials are the most important executors to contact and serve the masses.With the increasing development of society in recent years,the deepening reform of the government system and the various regulations and bans issued by the central government have made the entire civil service team face unprecedented challenges,especially in lower-level township civil servants,facing public power supervision and restraint,the increase of work content and pressure,the reduction of salary and benefits,and the diversified development of the external environment of society have greatly affected the mentality of township civil servants,and they may even cause the township civil servants to leave office.So research on the factors of township civil servant turnover intentions,and put forward effective countermeasures to resolve the township civil servant turnover intentions,are essential to strengthen the township government organization and management,ensure the stability of township civil servant team construction,and improve the performance of township civil servants.The occurrence of township civil servant turnover intention is affected by various factors such as organization,individual and external environment.Which factors will cause the township civil servant turnover tendency,the thesis first reviews the research results of domestic and foreign civil servant turnover intention through literature research,and sorts out Regarding the related concepts and influencing factors of turnover intentions,establish a certain theoretical basis.Secondly,I selected the township civil servants in Y County,Shaanxi Province as the research object,and used field interviews to understand the actual situation of township civil servants,with reference to the mature departure model,the 8 independent variables of this article are refined,construct a model based on the study relationship of the 8 independent variables on the turnover tendency of the dependent variable,and design a questionnaire,through the questionnaire distribution and data collection,302 valid sample data are obtained,and then SPSS software is used for demonstration,after analysis,the final analysis results show that:work pressure factor has a significant positive correlation with turnover intention,factors such as job accomplishment,kinship responsibilities,compensation and benefits,and development space have a significant negative correlation with turnover intention.Thirdly,the results of the empirical analysis are discussed in combination with the situation learned in the field survey,Describe the specific performance of factors such as salary and benefits,work pressure,development space,job achievement,and kinship responsibilities in affecting turnover intention of the township civil servants in county Y.Finally,in view of the factors that affect the turnover tendency of township civil servants in county Y,I propose to countermeasures and suggestions such as improve the current level of salary and benefits,establish a reasonable assessment and reward mechanism,ensure effective and smooth promotion space,allocate a clear authority and responsibility system for division of labor,strengthen communication at the psychological level,constructing a humanized organizational atmosphere,In order to eliminate the dissatisfaction of township civil servants in work and life,solve the generation of their turnover intentions,and stabilize the construction of township civil servants team,improve the management mechanism of township government organizations put forward valuable reference opinions.
