Teachers are the driving force and soul to promote school development,and high-quality teachers are the mainstay of private schools.Only by building a stable number of outstanding teachers can the school achieve sustained development and continuous growth.The frequent and disorderly loss of teachers is not conducive to the stability of the teaching staff of private schools,reduces the quality of school education and teaching,and also limits the healthy development of private education in my country.If we want to build a high-level private school,we must cultivate a stable team of teachers and improve the quality of our teachers.Therefore,it is urgent to introduce and retain a group of outstanding teachers.The main research of this article is that the teachers of private senior middle schools in Shaoyang City have voluntarily terminated their labor contract with their schools for some reason,and then resigned and left the school.Shaoyang City is located in the southwestern part of Hunan Province.Due to the shortage of basic education resources,the demand for high-quality education,especially excellent general middle school education resources,has boosted the development of local private middle schools.Although the salary of private middle school teachers in Shaoyang City is more than that of public teachers,the low social status,poor welfare,limited career development and other multiple factors influence the loss of private middle school teachers in a high proportion.The researchers hope to explore the reasons behind the loss and the solutions through investigation and research,so as to help stabilize the teachers' team of Shaoyang private middle schools and promote the development of local private middle schools.Based on the theory of job satisfaction,Maslow's hierarchy of needs and Herzberg's two-factor theory,this paper investigates and studies the problem of staff turnover in private middle schools in Shaoyang from three aspects,including the design and implementation of questionnaire survey in Shaoyang area and the analysis of survey results,using the method of documentary questionnaire and interview.Firstly,the paper introduces the physical geography,traffic environment,population and economic situation of Shaoyang and the situation of 9private middle schools in the urban area of Shaoyang,so as to deepen the understanding of the basic situation of the survey area.Then use questionnaire survey and interview methods to survey the faculty and staff of 9 private middle schools in Shaoyang urban area,focusing on the analysis of teachers' basic information,job satisfaction and loss.Through the analysis of the survey results,it is found that the frequent loss of teachers in private middle schools in Shaoyang has brought a certain degree of negative impact on society,schools,teachers and students.The frequent loss of teachers in private middle schools in Shaoyang mainly comes from three aspects,namely social environment,school management and teacher growth.On the one hand,the government's insufficient investment in the education of private middle schools and the limited financial capacity of the organizers of private schools lead to the congenital deficiency of private middle schools at the beginning of their establishment and their development is difficult.Private middle schools have a low degree of recognition in the society,their teachers are not taken seriously,and the teachers lack a sense of professional accomplishment and happiness.The second aspect is that the school lacks the correct concept of running a school,its own positioning is vague,and its internal management system is backward,which leads to confusion in the school's internal management.The third aspect is that teachers work in school for a long time,are under great pressure,their professional development is slow,their basic rights and interests cannot be guaranteed,their loyalty and sense of belonging to the school continue to decrease,and their dissatisfaction continues to rise,which aggravates the loss of teachers.In view of the reasons for the loss of teachers,the researchers refer to previous research results,combined with actual work,and put forward suggestions for stabilizing the teaching team of Shaoyang private middle schools from the following aspects.Enhance regional economic support to create a healthy social environment for the development of private middle schools;Improve the school governance system and ability,and build a stable long-term mechanism for teachers;Promote the professional development of teachers and form a benign microenvironment for their growth.
