With the rapid development of private middle schools in Changsha in recent years,the demand for teachers is also increasing.However,through the investigation of the loss of teachers in private middle schools in Changsha in recent years,it is found that the loss rate of teachers is increasing day by day due to the management,system,treatment and other reasons in private middle schools.As the main force of school construction and development,the stable teaching staff plays a decisive role in the long-term development of private middle schools.Therefore,from the perspective of demand level theory,this paper studies the loss of teachers in private middle schools in Changsha.This research selects Maslow's hierarchy theory and human resource management theory as the key theoretical basis for the subject research.Based on a combination of questionnaire survey and interview survey,based on four private middle schools in Changsha: Changsha Yiya Middle School,Changsha Qingzhuhu Xiangyi Foreign Language School,Changjun Junwei Middle School,and Bocai Peisheng School in Yuelu District,Changsha(Hereinafterreferred to as Yiya,Qingzhu Lake,Changjun County Weihe Bocai Peisheng),comprehensively obtain the current situation of the teacher loss of the four private high schools,analyze the underlying causes of the teachers loss of the Changsha private high schools and draw a conclusion,School leaders' weak resource management concepts,inadequate performance appraisal systems,inadequate pay systems and incentive mechanisms,and lack of teacher career development plans are the main reasons for the loss of teachers in Changsha's civilian-run middle schools.In view of the reasons for these problems,this article combines the excellent experience of stable teachers in foreign countries and other regions at home,and formulates a solution to the problem of teacher loss in Changsha's civilian-run middle schools,which is based on Maslow's hierarchy of needs.The need for belonging,the establishment of a scientific and fair performance evaluation system to meet the safety needs,the improvement of the compensation system and the incentive mechanism to meet the needs of psychology and respect,the active implementation of teachers' career planning to meet the needs of self-realization,and the formulation of the three levels of government,society and funding Safeguard measures to ensure the smooth implementation of countermeasures.The research of this paper is of positive significance to alleviate the loss of teachers in private middle schools in Changsha,improve the quality of running private middle schools in Changsha and promote the steady development of private education in Changsha.It can also provide somereference for the loss of teachers in private middle schools in other regions of China and its countermeasures.
