The quality of education and teaching in vocational colleges directly determines the quality of the country's basic talent output.For private higher vocational colleges that have gradually become the main force of vocational education in our country,taking advantage of the current rapid development of higher vocational education,actively training a strong team of teachers is the foundation of the school's long-term development.Due to the particularity of private vocational education,there are still many problems in the construction of teaching staff and teacher motivation,such as weak teaching and research ability of teachers and high mobility.Therefore,under the background that national policies continue to tilt toward vocational education,tap internal resources and expand channels,optimize the teacher incentive mechanism to enhance the vitality of the teaching team,stimulate teachers' enthusiasm for participating in private vocational education,and promote private higher vocational colleges to adapt to the situation Requirement and promotion of stable development is an important issue facing private higher vocational colleges.Based on the theory of motivation,this paper selects the ZX private vocational college,which is representative of my country's large private vocational education provinces,as the research object.On the basis of sorting out the overall situation of ZX private vocational college,through individual interviews,questionnaire surveys and other forms,we have an in-depth understanding of the school's teachers' satisfaction with various aspects of the school's incentive measures.Further study the problems existing in the operation of the teacher incentive mechanism of the school,such as the lack of close integration between the school's development concept and the teacher incentive mechanism,the gap between the construction of the campus environment and the needs of teachers,the imperfect salary system,and the failure of the performance appraisal system to fully stimulate teachers' actions The initiative of knowledge-based employees,the incomplete teacher training system,and the teacher career management system cannot meet the requirements of teacher professional development.Based on the motivational theories in human resource management theories such as the hierarchy of needs theory,fairness theory,two-factor theory,goal setting theory,etc.according to the characteristics of knowledge workers,it is related to the management theory of OKR(objectives and key results)based on objective management.Research on countermeasures,through the establishment of a widely recognized teacher incentive environment,centered on the construction of the OKR performance appraisal system,improve the school's salary incentive system,enrich the teacher training system,improve the teacher's career management system,and design teachers that meet the actual conditions of the school Incentive mechanism optimization plan.Promote the timely implementation of the plan by predicting the problems that may arise in the specific implementation of the plan and designing the organization,system,and funding guarantees in advance.Through this study,it is hoped that ZX private vocational colleges can redefine the deficiencies in teacher incentives and provide strong support for the overall management mechanism reform of the school.At the same time,it can also provide a reference for the implementation of teacher incentives in private higher vocational colleges in China,especially in the central and western regions.
