Women are the backbone of hotel human resources due to their meticulous,unique affinity and good communication.However,the proportion of female executives in the hotel is relatively small,which is in an unbalanced state.In recent years,more and more attention has been paid to the career development of female in the hotel industry.Many of the world's leading hotel groups have initiated efforts to develop female leaders and increase the proportion of female in senior management.However,the academic research results on the development of hotel women's career are still relatively few,and scholars have more general discussion on the influence of organization,society and other factors on the career development of hotel female,neglecting that individual career is a dynamic and staged development process,and various factors may play different roles in different stages of career development.Therefore,it is necessary for academic circles to deeply explore the career development stages of female hotel executives and the influencing factors of each stage,so as to provide targeted practical suggestions and theoretical references for the hotel to train female executives,and female employees to better develop themselves.This paper first defines the concept of star hotels and female executives.Based on the above definition,takes three-star and above hotels as the case,takes 30 female executives with director and above positions as the research object,uses the in-depth interview method and supplemented by questionnaire to collect the relevant information about the career development of female executives in hotels.Secondly,based on the in-depth analysis of the text data,this paper divides the career development stages of female executives,and uses the grounded theory research method to explore the influencing factors of each stage.The conclusion of this study shows that the career development process of female executives can be divided into four stages: career preparation,adaptive growth,stable development,stagnant or sustainable development.In these four stages,the career development of female executives will be affected by both different factors and the same factors.In the initial stage of career preparation,their career development is mainly influenced by career motivation,primary family,contingency and professional background;In the stage of adaptive growth,their career development is mainly affected by basic skills,professional spirit,organizational training and vacancy;In the stable development stage,their career development is gradually influenced by family factors,in addition to management ability,general ability,guidance network and development platform.In the stagnant or sustainable development stage,their career development is strongly influenced by family factors,in addition,they are also affected by management ability,emotional intelligence,pattern,network and promotion policies.At the same time,personality traits,social culture,knowledge reserve,social cognition and other factors affect their career development in four stages.Generally speaking,the career development of female executives is dynamically influenced by individual innate endowments,career capital,family factors,organizational factors,social factors,development opportunities,etc.The importance of these influencing factors varies in the four stages,and they act synergistically.Based on the above research conclusions,this paper puts forward targeted suggestions for cultivating female hotel leaders and self-development of female hotel employees from the different stages of women's career development.
