As a key talent in the development of civil aviation industry,pilots are also valuable human resources of airlines.With the development of China’s civil aviation industry,the existing number of pilots can not meet the requirements of the development of civil aviation industry.Under the condition of short supply of pilots,high training costs and conversion costs,it is very important for airlines to maintain the existing pilot team and prevent the loss of pilots.In order to prevent the loss of pilots,airlines provide policy guarantee as much as possible,but there are still huge losses caused by the departure of pilots.It is of great significance for airlines to reduce turnover intention by changing pilots’ attribution to high-performance work system.Firstly,this study establishes the theoretical model of high-performance work system attribution(commitment attribution / control attribution),collectivism orientation,work emotion(positive emotion / negative emotion)and pilot turnover intention,uses empirical research to test the model,and provides policy suggestions for the practice of high-performance work system of airlines according to the verification results This study establishes the research hypothesis and theoretical model of high-performance work system attribution,work emotion,turnover intention and collectivism orientation.Through data analysis and empirical analysis,the conclusions of this study are as follows:(1)the control attribution of high-performance work system has a negative impact on pilots’ turnover intention;High performance work system commitment attribution has a positive impact on pilots’ turnover intention.(2)Work emotion plays an intermediary role between high-performance work system attribution and turnover intention,and negative emotion plays an intermediary role between control attribution and pilot turnover intention;Positive emotion plays an intermediary role between commitment attribution and pilot turnover.(3)The moderating effect of collectivism orientation on the relationship between high-performance work system attribution and work emotion.The higher the collectivism orientation,the weaker the positive influence of control attribution on pilots’ negative emotion;Collectivism orientation has no significant moderating effect on the relationship between commitment attribution and pilots’ positive emotions.(4)Collectivism orientation mediates the regulation of work emotion.That is,collectivism orientation has a significant reverse regulatory effect on the mediating effect of negative emotion,but has no significant regulatory effect on the mediating effect of positive emotion.Finally,the corresponding policy recommendations are put forward according to the verification results.
