Railway companies are large-scale state-owned enterprises and typical labor-intensive enterprises.Q company is a subsidiary of China Railway Corporation,which has the characteristics of state-owned enterprises.With the continuous development of the company,the company pays more and more attention to talents.In order to realize the strategic development of the enterprise,the supporting human resources should be followed up in time.With the development of the knowledge age,the ways of obtaining talents have changed greatly.The acquisition of talents has gradually changed from external recruitment to internal training.Training has attracted more and more attention and become an important means to improve the core competitiveness of enterprises.Enterprises will establish a training system suitable for themselves,and Q company is no exception.It pays attention to the training of grass-roots skilled talents,especially the training of new employees,but there are some problems in the implementation process.Q company is a typical engineering construction enterprise,which has some common problems of construction enterprises,such as professional technicians need to deal with various technical problems on the construction site for a long time,poor working environment,low sense of existence,high turnover rate,serious brain drain and so on.In addition,due to historical reasons,the composition of the company’s employees is complex,difficult to manage,and the level of personnel knowledge and skills is uneven,resulting in great difficulty in training.In addition,the training system is imperfect due to the training managers’ insufficient attention to the training work and the lack of training theory,which is embodied in the main problems such as incomplete training demand analysis,unreasonable allocation of training teachers,imperfect training evaluation feedback and so on.By analyzing the review of research status at home and abroad,based on the relevant theories of training system such as Coriolis’ s four-tier evaluation model theory,learning organization theory,human capital theory and incentive theory,and taking the background of Q company as the starting point,this paper analyzes its organizational structure,human resources characteristics and training status,designs a questionnaire combined with these characteristics,and analyzes the survey results,The outstanding problems existing in the training system are pointed out and the causes are analyzed.In view of the existing problems,under the guidance of training theory,the framework before the optimization of training system of Q company is drawn and analyzed.Under the principle of training optimization,the optimization idea and framework of training system are formulated.Corresponding to the problems existing in the training system,the optimization idea is to comprehensively analyze the training needs,build a team of training lecturers by means of internal training and external evaluation,and use the Coriolis four-tier evaluation model to evaluate and feed back the training effect,which is integrated with the incentive theory.In order to ensure the smooth optimization of the training system,suggestions on organization,system,capital guarantee and ideological guarantee measures are formulated.Combining organizational needs with employee growth to build a learning organization.The modern apprenticeship talent training mode,as an extension of the grass-roots skilled talent training system,shows great advantages.Through the above,I hope to provide reference for enterprises in relevant industries in terms of training system...
