| Since 2020,with the impact of Co-Vid 19 and business conflict across the world,the world economy slowed down,and Chinese export dropped down significantly.Due to this,it influenced the whole corrugated paper packing industry and the competition among corrugated equipment manufacturers is increasing and causing difficulties.BS group is the world biggest corrugated equipment manufacturer,but it also faced same challenge and same market environment.The company needs to improve service quality by good technical capabilities and attitude,and make machines work efficiently with high productivity.As the result,it will help the customer to improve customer satisfaction and win bigger market share.In this article,technical service engineers of BS company are taken as the research object.The author read a lot of domestic and foreign documents,and used telephone interviews,online questionnaires survey to collect,analyze data to find problems and root causes of existing performance management for BS technical service engineers.it is clearly found that the existing performance management of technical service engineers has following problems:Performance plan and goal is not clear;Performance indicators cannot reflect actual performance of technical service engineers,and cannot motivate service engineer;Performance evaluation method is not suitable for BS technical service engineers considering the nature of service activities;There are irrational interference factors and create unfair in performance evaluation;Performance evaluation result is not unitized properly,and it does not have much positive motivation to guide technical service engineers to improve in the right directions;This article analyzes performance management problems of technical service engineers in BS company,and find root cause:in the past,management team does not take it as important matter;Technical service work is complex and not easy to monitor and measure;The application of performance evaluation is not proper;Communication channels and process in all aspects of performance management process are not clear and smooth;In order to optimize the performance management system,count-measures were proposed from introducing integral system,aspects of performance indicators,performance management implementation,performance communication,application of performance result.On this base it uses integral system through information collection software to optimize performance management system of BS technical service engineers.Finally,in response to the problems found,it takes a number of safeguard measures to push forward in term of organization,rules,culture,communication,technical tools.The above-mentioned research and practice will help to improve technical capability,work attitude,work efficiency,and stability of BS technical service engineers,and improve customer satisfaction as a result.It also gives a good reference to other similar companies to optimize performance management systems of technical service engineer. |
