Company N has undergone the transformation from a traditional state-owned enterprise to a high-tech state-owned enterprise,and its skilled employees have core competencies,but it does not fully understand the importance of compensation design in relation to the introduction and retention of outstanding talents in the company.This paper takes Company N as an example and proposes a plan to optimize the compensation design by analyzing the current situation and problems of skilled employees’ compensation,hoping to provide material for related companies in the same industry.Through questionnaires and interviews,this paper studies the current situation of compensation for skilled employees in Company N.It provides further insight into the current internal distribution of the compensation system,the current situation of incentive plan,and the external competition in compensation levels.This paper also probes into whether performance appraisal can reflect employees’ personal values and other realistic problems.Meanwhile,it examines the reasons for the formation of the problems,including but not limited to the lack of relevance of the company’s compensation strategy to the company’s development,the company’s compensation system to be improved,the lack of scientificity in the setting of the appraisal mechanism,the lack of reasonableness in the design of compensation,and the poor upward mobility of employees’ compensation.Combined with the actual situation of Company N,a compensation optimization plan suitable for the skilled employees of Company N is proposed,that is,designing a reasonable broadband compensation,improving the performance appraisal system,and smoothing the development path of employees to make the compensation plan fairer and more motivating.Finally,the implementation steps,implementation guarantee and expected effect of the compensation optimization plan are proposed.
