| Since the 21st century,with the development of the Internet,cyberloafing at work has become a universal phenomenon all over the world,and has attracted the attention of various academic circles and society.Cyberloafing is the use of the Internet and internetconnected devices by employees for activities unrelated to their work tasks in the workplace.Studies have generally pointed out that cyber-loafing is a kind of counterproductive behavior in the workplace,which will have negative effects such as decreased work performance.But in recent years,some studies have pointed out that Internet loitering can bring positive effects on employees’ psychology and work,such as positive work mentality and improved innovation ability.This study summarizes the characteristics of employees’ cyberloafing behavior for different purposes,and establishes a theoretical model of the influence of cyberloafing behavior on job engagement according to the job demand-resource model,and studies the influence and mechanism of positive employees’ cyberloafing behavior on job engagement.Through online questionnaire survey,512 valid samples were collected,and SPSS software was used to analyze the data.The results show that:(1)employees’cyberloafing behavior can be divided into developmental behavior,recovery behavior,addiction behavior and deviant behavior from high to low.(2)There is no significant difference between male and female employees’ cyberloafing behavior,but there are significant differences in age,education background,job position,working years,working time and other aspects;(3)Developmental behavior in cyberloafing positively predicted job engagement,and recovery behavior had a "overdoing of the reverse" effect on job engagement;(4)Perceived job autonomy partially mediated the relationship between developmental behavior and job engagement,and fully mediated the relationship between recovered behavior and job engagement.(5)Perceived organizational support negatively moderated the relationship between developmental behavior and job engagement in cyberloafing,that is,developmental behavior had a greater impact on job engagement when individuals had low perceived organizational support;The relationship between restorative behavior and job engagement was positively moderated,that is,perceived organizational support enhanced the positive impact of restorative behavior on job engagement.Finally,the paper summarizes and reflects on the research results,and puts forward specific management suggestions. |
