Employees’ organizational loyalty can reflect employees’ work identification and emotional commitment to an enterprise or institution.In the training of employees’ organizational loyalty,the leadership’s work style will play a very important role.This is because the direct leader is the person with the most contact and the most in-depth in the work.The leadership style plays an important role in the psychological state of employees and indirectly affects the attitude and loyalty of employees to the organization.Based on this background,this paper uses the method of questionnaire research to explore the influence of leadership style on employees’ organizational loyalty,and proves the mediating effect of psychological contract and the moderation effect of regulatory focus in the process of this influence,so as to reveal the internal mechanism of the influence of leadership style on employees’ organizational loyalty.In terms of the specific process of the study,this study first revised and simplified the original English scale on the basis of considering the characteristics of local enterprises and the feasibility of the study,and formed the leadership style measurement questionnaire(simplified version).In the initial test,209 employees of enterprises and institutions were taken as samples,and the reliability and validity of the simplified questionnaire were tested to determine the research tools for the formal test.Secondly,in the formal survey,this study took 531 employees of enterprises and institutions as the research objects.Using the revised scale of the initial survey and the mature research tools used by predecessors,the psychological contract,regulatory focus,organizational loyalty and the leadership style of their direct leaders were measured.The corresponding statistical methods were used to test the research hypotheses.The results are as follows:1.In demographic variables,there are significant differences in employees’ organizational loyalty in age,working years and unit nature.The older the employee is,the higher the emotional loyalty and continuous loyalty are;The longer the employee’s working years in the company,the lower the emotional loyalty and normative loyalty.The emotional loyalty and normative loyalty of employees in private enterprises are higher than those in state-owned enterprises and public institutions,but the continuous loyalty of employees in private enterprises is lower than those in state-owned enterprises and public institutions.2.The influence of different leadership styles on employees’ organizational loyalty is different,which is shown as follows: the transformational leadership style positively affects employees’ organizational loyalty,in other words,the closer the leadership style is to the transformational leadership,the higher the level of employees’ organizational loyalty;Transactional leadership style positively affects employees’ organizational loyalty,in other words,the closer the leadership style is to transactional leadership,the higher the level of employees’ organizational loyalty;Laissez faire leadership style negatively affects employees’ organizational loyalty,in other words,the closer the leadership style is to laissez faire leadership,the lower the level of employees’ organizational loyalty.3.Psychological contract plays an intermediary role in the influence of leadership style on employees’ organizational loyalty,this is manifested in the following aspects: transformational leadership style and transactional leadership style positively affect employees’ psychological contract level,and then promote employees’ organizational loyalty;Laissez faire leadership style negatively affects the level of psychological contract of employees,thus reducing the organizational loyalty of employees.4.Regulatory focus plays a regulation role in the relationship between leadership style and psychological contract,which is mainly manifested in the negative adjustment of prevention focus and the impact of transactional leadership style on employees’ psychological contract,in other words,compared with employees with high prevention focus,transactional leadership style has a more significant impact on employees with low prevention focus.The above research results show that different leadership styles will affect the psychological contract between employees and the organization,and then affect their organizational loyalty.And for employees with different levels of regulatory focus,the influence of leadership styles is also different.Based on the above conclusions,this study believes that the organizational loyalty of employees can be improved from the perspective of adjusting the work style of leaders and strengthening the psychological contract of employees.And leaders can adjust their own leadership styles according to different characteristics of employees.
