The economic model of China is gradually shifting from investment-driven to expanding domestic consumption,and steel enterprises are the first to bear the brunt of the shift.Macroscopic policies and measures to curb overheated real estate investment make steel enterprises worse.Under the new situation,steel enterprises are facing a dilemma that they have not encountered for many years.Under the huge economic shift situation,most of the steel as main business of the state-owned enterprises are faced with crisis of benefit is greatly reduced and the high debt,its enterprise employees from everybody envy of high-paying job until now also faced the crisis of cutting back,poor staff belonging to the enterprise,emotional commitment is low,the problem has been plagued by the managers of state-owned enterprises.In recent years,attachment theory has been applied in the field of organizational behavior.As a new field,it has more and more influence on the research of organizational behavior.Previous studies mainly focused on the relationship between the attachment types of leaders or subordinates and organizational outcomes,and more focused on the negative impact of insecure attachment on employee behavior.However,few studies included the attachment types of leaders and subordinates in the study.In recent years,organizational behavior scholars have gradually begun to explore new research directions,paying more attention to the dualistic relationship between employees and leaders.Leading members exchange(LMX)as one of the fruitful research topic,accumulated a lot of research attention,in a formal leadership members exchange describes the leadership and its subordinate degree of employment on the basis of the exchange of resources and support,there have been numerous studies have demonstrated that leading members exchange can predict employee attitude and behavior,such as organizational citizenship behavior,job performance and organizational commitment.Attachment formation and early childhood interactions with caregivers form an internal working model of attachment that influences individuals’ expectations,strategies,and behaviors in interpersonal interactions.Leadership and subordinate in close communication environment,also can form a relationship of attachment,leadership as attachment of staff,has two functions related attachment,safety and secret base,and leadership in the work behavior will activate the internal working model of the attachment,which affects the subordinate behavior and emotional changes in the work.From the perspective of attachment consistency between leaders and subordinates,this paper examines the mediating role of employee affective commitment differences and leader member exchange(LMX)in the cases of attachment consistency matching and attachment inconsistency matching.45 groups in this paper,some state-owned enterprise leadership-subordinate matching(a total of 45,201)as the subjects,the questionnaire survey to collect data,using confirmatory factor analysis,multiple response surface method,regression analysis and so on the many kinds of data analysis results show that:(1)the attachment anxiety level-subordinates the leadership of the consistent than inconsistent cases,subordinates’ emotional commitment;(2)The affective commitment of the subordinate is higher when the level of leader-subordinate attachment avoidance is consistent than when the level of leader-subordinate attachment avoidance is inconsistent;(3)The affective commitment of subordinates was higher when the leader-subordinate attachment anxiety was uniformly low than when the subordinate attachment anxiety was uniformly high;(4)The affective commitment of the subordinate is higher when the agreement avoidance of leader-subordinate attachment is lower than when the agreement avoidance is higher;(5)The higher the level of leader-subordinate attachment anxiety dissonance,the lower the affective commitment of the subordinate;(6)The higher the level of leader-subordinate attachment avoidance inconsistency,the lower the affective commitment of the subordinate;(7)Leader-member exchange completely mediates the relationship between leader-subordinate attachment anxiety and employee affective commitment.
