| As a popular means of transport and a major livelihood project,railway directly serves the people.With its distinctive foundation,public nature and universal benefits,railway shoulders a major responsibility in ensuring the needs of the national economy and people’s livelihood,promoting coordinated development among regions,comprehensively promoting rural revitalization,and promoting common prosperity for all.With the continuous strengthening of the reform of railway enterprises,the continuous implementation of safety first high standard and strict management,the service purpose of "the people’s railway for the people" is constantly strengthened,and the continuous use of new technology,new equipment and new technology,railway staff’s work pace is accelerating,and the work responsibility and work pressure are increasing day by day,railway worker job burnout situation has been more obvious.This not only causes the decline of the workers’ own health and working condition,but also causes railway accidents and seriously endangers people’s travel safety.Proactive personality is a kind of personality trait tendency in which individuals take actions purposefully and change the environment to achieve their goals.Studies have shown that proactive personality has positive effects on both individuals and organizations,including improving job adaptability,increasing job performance and achieving career success.Based on this situation,this paper combined with the reform background of railway enterprises and on the basis of combing past literature,conducted a questionnaire survey on the employees of China Railway J Bureau Group Co.,Ltd.to understand the current situation of proactive personality and job burnout,and conducted a study on proactive personality and job burnout and the relationship between them.Using descriptive statistics,T test,variance analysis,correlation analysis,regression analysis and other data analysis methods,the following research results are obtained:(1)The active personality of the employee of the railway enterprise is in a medium-bias level,and the active personality has the difference in the number of days and night shifts,there is no gender,marital status,position grade and diploma.(2)The phenomenon of professional burnout of employees of railway enterprises is more common.The difference in the total separation in emotional failure,to humanity and occupational burnout,basically showed a tendency to grow burnout with working age;low-education railway employees received less work accomplishment than high-quality people;married employees than unmarried The employee is more likely to be exhausted;the management personnel have a low enthusiasm than ordinary employees,and the emotional failure is impressed;the more the number of nights is more serious,the more serious.(3)Related analysis results show that there is a significant negative correlationbetween the initiative and professional burnout of the railway enterprise employee and its splitterity,that is,the initiative level of personality is improved,and the occupational burnout declines.(4)The results of the regression analysis show that the initiative personality of railway enterprises can effectively predict occupational burnout,and there is a significant negative prediction effect on the total score of professionalism and its three-dimensional degree,and the regression equation is ^ y =-0.469 x.By further analyzing the specific causes of railway workers’ job burnout,questionnaires,focus groups and symposia are used to obtain first-hand interview data.Cluster analysis of interview results shows that multiple sources of pressure,low level of psychological capital and insufficient social support are the main factors leading to railway workers’ job burnout.In order to reduce the job burnout level of railway workers,it is necessary to strengthen the construction of enterprise culture and pay attention to career planning to increase the psychological capital of the workers,update the enterprise management idea,optimize the wage distribution mode and dynamically adjust the work shift system to reduce the pressure of the workers,establish and perfect communication channels and increase the training and education of the workers to improve the social support of the workers,and better play the role of the workers’ assistance plan,from the perspective of occupational health psychology and public resource management to put forward scientific and reasonable suggestions to enterprises. |
