Organizational attachment and psychological capital are emerging topics in organizational behavior and management psychology.Organizational attachment is a sustained and extensive emotional connection between organizational members and the organization.Psychological capital is a collection of individual positive psychological factors of organizational members within the organization.Research has shown that these two factors can affect external performance such as employee performance level and organizational citizenship behavior,as well as internal tendencies such as organizational commitment and turnover intention.As the economic support of Shanghai,small and medium-sized enterprises are experiencing a certain scale of turnover after being affected by the epidemic.Therefore,it is of great practical significance to study the relationship between organizational attachment and turnover intention,and explore the role of psychological capital in it.The paper uses the questionnaire and interview methods.First,it uses the revised organizational attachment scale,psychological capital scale and turnover intention scale to explore the relationship between organizational attachment,psychological capital and turnover intention of employees in small and medium-sized enterprises in Shanghai.Second,it carries out interviews to verify the logic of each path relationship.Finally,on this basis,it puts forward targeted suggestions to reduce turnover intention of employees in small and medium-sized enterprises in Shanghai.In this paper,647 valid questionnaires were collected,and the following results were obtained after statistical analysis and interview with SPSS 23.0 and AMOS 21.0 software:(1)The revised organizational attachment scale has high reliability and validity,and is suitable for employees in small and medium-sized enterprises;(2)There is a significant correlation among organizational attachment,psychological capital,and turnover intention,as well as their various dimensions;(3)There are significant differences in organizational attachment,psychological capital,and turnover intention at different levels of age,company age,and job rank;(4)Organizational attachment negatively predicts turnover intention and positively predicts psychological capital;Psychological capital negatively predicts turnover intention;(5)Psychological capital plays a partial mediating role between organizational attachment and turnover intention. |
