| Under the impact of the three-year epidemic,many enterprises are in a difficult situation,with frequent occurrences of bankruptcy,layoffs,and unpaid wages,leading to psychological problems such as employee anxiety,depression,and fatigue.How to maintain employees’ work vitality and learning enthusiasm in an increasingly complex competitive environment has become an important issue in organizational management efficiency.Leaders are the most direct and irreplaceable factor in influencing organizational management.Faced with the dynamic and changing organizational environment,dual leadership that focuses on standards and innovation,exploration and utilization,and centralization and decentralization has become the focus of scholars’ attention.At present,research on dual leadership mainly focuses on the perspective of convention,openness,and power.There is relatively little research on loose-tight leadership based on path goal theory.Loose-tight leadership is proposed in the context of increasingly complex competitive environments and high requirements for managers’ management abilities.It focuses on the ability of leaders to associate centralization and decentralization behavior in organizational management,thereby ensuring the achievement of organizational tasks and goals.At the same time,the leadership effectiveness of leaders will be regulated by the organizational chaxu climat,and the leader centered circle culture will cause members within the organization to perceive unfairness,which will have an impact on individuals and organizations.As a large state-owned enterprise that can develop steadily under the COVID-19 epidemic,tobacco enterprises have a strong organizational climate of chaxu.Therefore,it is necessary to study the role of organizational climate of chaxu in tobacco enterprises in the impact mechanism of leaders on the positive psychological quality of employees.Based on the above background,after systematically reviewing relevant research,the mechanism and path of the influence of loose-tight leadership on employee work prosperity were elaborated in detail,with work embeddedness as the mediating variable and organizational differential climat as the moderating variable.The analysis of loosetight leadership and the sub dimension of loose leadership and tight leadership were conducted to compare the leadership effectiveness of different leadership styles in tobacco enterprises.Collecting 349 data from frontline employees of a cigarette factory in Yunnan Province,using SPSS24.0 and AMOS21.0 for data analysis,the results are as follows:(1)Loose-tight leadership,tight leadership,and loose leadership positively affect employees’ work prosperity;There are differences in the impact of three leadership styles on work prosperity,and in tobacco companies,tight leadership has the strongest leadership effectiveness.(2)The loose-tight leadership positively affects the vitality dimension and learning dimension of work prosperity.(3)The loose-tight leadership positively affects employees’ job embeddedness;Employee job embeddedness positively affects employee thriving at work;Job embeddedness plays a mediating role between loose-tight leadership and thriving at work.(4)Job embeddedness plays a mediating role in the impact of loose leadership on thriving at work.(5)Work embeddedness plays a mediating role in the impact of tight leadership on work prosperity.(6)There is no significant negative moderating effect of organizational differential climat in loose-tight leadership,loose leadership,and tight leadership.(7)Job embeddedness in the mesomeric effect between loose-tight leadership,loose leadership and tight leadership,which is negatively regulated by the organizational chaxu climate.In summary,this study delves into the relationship between loose-tight leadership,loose leadership,and tight leadership and employee thriving at work from the perspectives of path goal theory,self-determination theory,and social embedding model.There is a certain theoretical significance:(1)Exploring the impact of different styles under loose-tight leadership on employee work prosperity enriches the theoretical research of ambidextrous.(2)The study on the role of job embeddedness and organizational chaxu climat has improved the impact mechanism of loose-tight leadership in organizational management.(3)By comparing differences,we can help strengthen our understanding of the essence of ambidextrous.The management implications of this study are as follows:(1)Different types of enterprises have different optimal management styles,and leaders should choose management methods that are more suitable for the organization.(2)Pay attention to guiding employees’ sense of organizational attachment and job embeddedness.(3)Leaders should not only attach importance to ambidextrous coordination,but also strengthen the construction of a fair climat within the team. |
