| In recent years,under the high attention of the country,vocational education in China has developed towards a diversified pattern.During this process,the motivating effect of teacher performance appraisal on teachers has become increasingly valued.MS Art School has been striving to promote teacher performance appraisal since 2017 and has achieved certain results.But there are also certain problems.With the deepening of vocational education reform,the teacher performance appraisal in MS Art School is also facing certain opportunities and challenges.Therefore,MS Art School should strive to explore the optimal design of performance appraisal,optimize the performance appraisal scheme,and effectively guide and stimulate teachers.This article takes the teacher performance appraisal in MS art secondary vocational schools as the research object.Starting from the current situation of teacher performance appraisal in MS Art School,based on relevant theories such as performance appraisal theory and comprehensive motivation theory,a series of problems in the process of teacher performance appraisal in MS Art School were found through surveys and interviews,such as unclear guiding principles for performance appraisal,unreasonable indicator system,unsmooth communication and feedback,lack of supervision in the process,and inadequate application of results.The main reasons are insufficient promotion of performance appraisal,mismatch between performance appraisal indicator design and teaching tasks,lack of performance appraisal supervision mechanism,incomplete feedback and appeal channels for performance appraisal,and neglect of teacher development and promotion in performance appraisal results.Therefore,this article uses methods such as the Balanced Scorecard to optimize and design the current teacher performance appraisal scheme of MS Art School from four aspects: indicators and weights,process,results,feedback and communication.And we have developed four dimensions of organizational,cultural,institutional,and financial security measures to optimize a scientific and reasonable performance appraisal system suitable for MS art secondary vocational school,improve the overall quality of MS Art School,and achieve the purpose of performance appraisal. |
