Township governments are at the forefront of policy implementation and face the grassroots masses.Township civil servants are not only the implementer of the Party’s line,principles and policies,but also the managers of public affairs and the service providers of the people.They are closely connected with the people and are an important force in building a service-oriented government,and their performance will directly affect the implementation of government policies.And the professionalism of township civil servants will directly affect the level of government performance.The results of a survey on engagement conducted by China Human Resources Development Network show that the engagement of civil servants is much lower than that of employees in enterprises.Therefore,it is of great significance to study the work experience and engagement level of township civil servants,explore the internal relationship and influence factor between them,and put forward the measures and suggestions to improve the professionalism of township civil servants.Based on social exchange theory,equity theory and self-determination theory,this paper collects and Collect domestic and foreign literature achievements,and then adopts the engagement scale,self-management scale,organizational support scale and organizational justice scale.And through the method of questionnaire,the influence factors of civil servant engagement in L county were studied and analyzed.The collected data is analyzed by SPSS software in various ways and the conclusion is drawn:(1)the engagement level of civil servants in L county,Henan Province is moderately above the average;(2)Age of service,gender,education level and administrative level of the demographic characteristics have obvious effects on the overall engagement;(3)There is a moderate correlation between self-management and engagement,in which self-recognition and self-motivation have strong correlation with civil servant engagement,while self-planning has weak correlation with it.(4)Organizational justice is moderately correlated with civil servant engagement.In terms of specific dimensions,distributive justice and procedural justice are moderately correlated with civil servant engagement.(5)Organizational support is moderately correlated with civil servant engagement.In terms of specific dimensions,leadership support and value recognition are moderately correlated with civil servant engagement.Combined with the research conclusion,This paper proposes the following suggestions : the individual and organizational levels,Among them,including building a fair organizational environment and creating a good organizational atmosphere;Perfect the scientific training system,improve the township civil servant accomplishment;Affirming the value of township civil servants,improving the sense of organizational identity;We will strengthen support for civil servants in towns and villages and give full play to their incentive role.
