| Since the 18th CPC National Congress,the CPC Central Committee has arranged the pattern of information development with times and made major decisions and work deployment for the media integration.The mode of communication has changed with major adjustments of media pattern.Compared with traditional media,the development of media integration badly calls for all media talents who have Internet thinking,familiar with all media processes and platform development requirements,equipped with systematized abilities such as interview,editing,broadcasting and distribution,and competent for all media business requirements.However,there is still a lack of systematic research on the working characteristics and competency of all media talents,which seriously affects the training effect and development quality of all media talents,thus harming transformation and development of the media industry.Taking all media talents as the main research object and all media talent training system as the main research content,this paper studies the system and optimization of training of all media talents in A media group.Firstly,the paper defines the relevant concepts,summarizes the competency theory,training development theory and media integration development theory,and describes the relevant research on all media talents,competency model and enterprise training system at home and abroad;Secondly,it introduces the general situation of a media group,the current situation of all media talent team,management system and specific implementation of talents’ training.Thirdly,this paper explores and analyzes the problems existing in all media talent training management through questionnaires,interviews and other survey methods,mainly including six specific problems:unclear training development objectives,inaccurate training demand analysis,weak targeted training content,inadequate training organization and management,unscientific training methods and unclear training effect.Then it analyzes the deep reasons of the lack of scientific all media talent training concept,the undeveloped all media talent competency model and the imperfect assessment and reward mechanism of training.Besides,referring to the competency model construction process,this paper refines the competency elements of all media talents from the four dimensions of professional knowledge,professional skills,comprehensive ability and personal characteristics through behavioral interview,questionnaire survey and data analysis,and constructs a competency model including 25 specific indicators.Finally,based on the competency model of all media talents,this paper puts forward the optimization design method of all media talent training system,and offers specific suggestions to optimize the training system from the aspects of training objectives,training demand analysis,training content design,training method selection and training effect evaluation.In addition,it also analyzes the guarantee measures for optimizing the training management system from organization and system,funds and resources,assessment and encouragement.The research shows that the foundation and key to optimize and elevate all media talents training is to build an all media talent competency model suitable for the characteristics of all media talents,which is of great importance to achieve the strategic development objectives of A media group,accelerate the in-depth integration of media and maximize the effectiveness of talents.The competency model of all media talents constructed in this paper can provide necessary reference for other media industries,enterprises and institutions,and serve asthe basis and reference for the optimization of training system. |
