High work pressure,shortage of personnel and high turnover rate of elderly care workers are common phenomena in the field of elderly care services in countries around the world.This study focuses on the burnout of nursing institutions in nursing institutions,selects 168 nursing workers from 36 private nursing institutions in W City,H Province by snowball sampling,describes the role pressure and burnout status of nursing institutions in nursing institutions,analyzes the impact of role pressure on burnout and its causes by using job requirements-resource theory,and finally puts forward relevant countermeasures to reduce the role pressure and burnout of nursing institutions in nursing institutions.The results showed that:(1)the role pressure and burnout levels of nursing staff in nursing institutions were high;(2)The role pressure of caregivers in nursing institutions has a strong positive effect on burnout,that is,the greater the role pressure of caregivers,the higher the degree of burnout;(3)Among the three dimensions of role pressure,the influence effect of role load is the largest,followed by role conflict,and role ambiguity is the smallest;(4)Age,education,salary,etc.have a significant impact on the burnout of nursing staff in nursing institutions.Nursing institutions with younger age,lower education,and lower wages are more likely to suffer from higher levels of burnout than older,higher-educated,and higher-paid caregivers.From the perspective of job requirements-resource theory,the influence mechanism of role pressure on burnout is mainly as follows: role load is the main influencing factor,and its impact on caregiver burnout is that too long working hours,excessive role requirements,too many work tasks and responsibilities stimulate the psychological fatigue process of caregivers,so that caregivers are in a state of exhaustion and excessive burden for a long time,which in turn causes caregiver burnout;The impact of role conflict on caregivers’ burnout lies in the difference in role nature,different role requirements,and evaluation that makes caregivers have poor role experience in the process of role practice,and also damages the work motivation of caregivers,resulting in emotional exhaustion,depersonalization and low sense of achievement of caregivers.The impact of role ambiguity on burnout is that unclear role cognition makes it difficult for caregivers to properly carry out role practice,and long-term role ambiguity makes it difficult for caregivers to establish work enthusiasm,cannot reasonably allocate resources,and cannot establish high-quality relationship interaction with institutional residents,thereby reducing the work enthusiasm of caregivers,and then a higher degree of burnout.Finally,the study points out that the two-wheel drive role of "external empowerment" and "internal empowerment" can be fully utilized to realize the role reduction,conflict resolution and role clarification of caregivers.External empowerment mainly includes institutional empowerment and social support empowerment,through external empowerment,one is to improve the system of policies and regulations and optimize the institutional management guarantee mechanism,to provide legitimacy and rationality guarantee for caregivers to reduce role load,role conflict and clarify role positioning,and second,fully aggregate multiple resources,build a diversified support system,and provide resource support for caregivers to reduce role pressure and reduce burnout;The intrinsic empowerment is mainly to stimulate the role adjustment and self-development of the caregiver by reducing the pressure perception of the role of the caregiver and improving the practical ability of the role of the caregiver,so as to enrich the internal resources of the individual caregiver,and provide endogenous power support for reducing the pressure of the role of the caregiver and reducing burnout.Only the combination of internal and external and two-way breakthroughs can effectively help nursing staff achieve real stress reduction and sluggishness.
