With the acceleration of informatization,enterprises have entered the stage of rapid development.The rapid development of the Internet is pushing companies to use digital technologies such as cloud computing,big data and social platforms to help their organizations operate.This intensifies employees’ daily interactions with these digital technologies,leading to an intensification of the potential negative effects associated with the use of digital technologies.At the same time,the new generation of employees are gradually becoming the main force in China’s labor market.The contradiction and conflict between their distinct values and the digital environment of enterprises may cause negative emotions of employees and counter-productive behaviors,which will have a serious impact on the development of enterprises.Therefore,it is very important to explore the mechanism of counterproductive behaviors of the new generation of employees to reduce the occurrence of negative behaviors for the sustainable development of enterprises.As a kind of positive leadership,family supportive supervisor has positive influence on employees’ attitude and behavior.In the context of changing management environment,family supportive supervisor can enhance employees’ emotional trust and establish interdependent relationship with employees,so as to effectively reduce employees’ counterproductive work behavior.At the same time,as the most important element of an enterprise,the individual’s psychological state also affects the consequences of its behavior.As a psychological cognitive process of individuals,moral disengagement is not conducive to the positive perception and behavior of employees.As an organizational situation of individual perception,technological pressure is also of great significance to the behavior of employees in the workplace.Therefore,it is of great significance for the development of enterprises to explore the mechanism of family supportive supervisor on the counterproductive behaviors of the new generation of employees.Based on social cognition theory,this paper integrates the research results of family supportive supervisor,moral disengagement,technostress and counterproductive work behavior.Based on the logic of "organizational context-psychological status-behavior output",this paper constructs the mechanism and boundary conditions of family supportive supervisor on counterproductive work behavior of the new generation of employees.A total of 345 valid samples were used to verify the correlation among the variables of family supportive supervisor,moral disengagement,technostress pressure and counterproductive work behavior.Hierarchical regression was used to test the hypotheses.The conclusions are as follows:(1)Family supportive supervisor has a significant negative impact on moral disengagement and counterproductive work behavior,while moral disengagement has a significant positive impact on counterproductive work behavior.(2)Moral disengagement mediates the relationship between family supportive supervisor and counterproductive work behavior.Family supportive supervisor can influence employees’ counterproductive behaviors through moral disengagement.(3)Technostress weakened the negative influence between family supportive supervisor and moral disengagement.At the same time,the mediating effect was significantly moderated.When the employee’s technostress is high,the indirect influence of family supportive supervisor on counterproductive work behavior through moral disengagement is reduced.On the contrary,the indirect effect is enhanced.The results not only enrich the research on family supportive supervisor,but also provide reference for organizations to prevent and manage counterproductive work behaviors in the workplace.
