| Performance management is an important management means to promote the landing of enterprise strategy.it integrates the functions of human resources into an intrinsically linked whole,gives full play to the internal potential of employees,and promotes the unity of employee goals and enterprise goals.Relying on the financial advantage and business coordination of the group,Huashang Trading Company has seized the market opportunity to carried out commodity trade business in recent years,and it’s revenue has achieved great-leap-forward growth,and become the benchmark in the field of local commodity trade.However,with the rapid development of the company,the performance management has not been continuously improved,especially for the performance management of business personnel.There are some problems,such as unreasonable setting of performance indicators,inadequate process management,insufficient incentive in the application of performance evaluation results,etc.,which lead to a significant decline in the initiative and enthusiasm of business personnel,and a weak awareness of business risk control.It has seriously affected the landing of the company’s business strategic development goal of optimizing the business structure and perfecting the regional layout.By using the methods of literature research and interview,this paper makes a research on the improvement of performance management scheme of business personnel in Huashang Trading Company by following four performance management links: performance plan formulation,performance plan implementation,performance evaluation,performance feedback and results application.First of all,through interviews with business managers,business personnel and related personnel,find out the problems existing in the current scheme and analyze the causes;secondly,use the relevant management theory to improve the design of business personnel performance management scheme.Among them,in the formulation of the performance plan,this paper uses the fishbone diagram method and brainstorming method to extract the key performance indicators of business personnel,and sets the target value and challenge value of the index standard to ensure the rationality of the key performance indicators and standards.In the process of performance implementation,using the concept of target management,it is proposed that the business staff should formulate a quarterly action plan for the performance indicators,emphasizing the importance of process tracking management and performance guidance,and adding peripheral performance evaluation in the performance evaluation,and optimize the mandatory distribution rules of performance evaluation according to the performance of the department.In the application of results,according to the principle of incentive theory,combined with specific performance feedback interview measures,strengthen the breadth and depth of the application of performance results,and enhance the incentive measures.Finally,this paper puts forward the safeguard measures to implement the improved performance management scheme for business personnel from the three aspects of culture,organization and system,so as to ensure that the scheme can be implemented effectively.Through the research on the improvement of the performance management scheme of the Huashang Trading Company,this paper makes the performance management scheme more in line with the needs of the company’s strategic development,can better stimulate the potential of business personnel,and promote the achievement of organizational goals.At the same time,from the perspective of employees,the use of performance management means to improve the comprehensive quality of business personnel and improve their career development.The logic of improving the design and the theoretical methods used in this paper can form a reference for the performance management programs of other positions and promote the improvement of the company’s overall performance management system. |
