| The continuous changes in the trend in business,the proliferation of new technology,the development of business applications,and the competition for intellectual capital have changed the dynamics of how employees manage their careers.This has necessitated organizations to implement Organizational Career Management models that seek to provide room for employees to progress in their career and get engaged not ignoring the role of supervisors to that effect.Therefore,this study was constituted to explore the relationship between organizational career management and career satisfaction among employees in Private Insurance Companies in Ghana:the role of work engagement and supervisory support.Using a quantitative research design and a random sampling approach,a questionnaire was developed and administered to the study population who consisting of full-time employees in five selected Private Insurance Companies in the Accra Metropolitan Assembly of Ghana(Donewell Insurance Co.Ltd,Starlife Assurance Co.Ltd,Metropolitan Life Insurance Gh.Ltd,Vanguard Assurance Co.Ltd,and Absa Group Ltd).With a sample size of 460,the data was processed and analyzed using the Statistical Package for Social Sciences(SPSS version 26).The descriptive,Pearson Correlation,Multiple Regression,Mediated Multiple Regression,and the Moderated Multiple Regression Analysis were used to test the research hypotheses.Using a confidence interval of 95%,the regression model recorded an R~2 of 67.5%indicating that the model for the study is good and reliable as it explains 67.5%of the variations between the variables.The results show five important findings:firstly,organizational career management has a positive correlation with career satisfaction(r=0.822),a positive and significant impact on career satisfaction with(B=0.936,p<0.05).Secondly,organizational career management has a positive correlation with work engagement(r=0.780),a positive and significant impact on work engagement(B=0.782,p<0.05).Thirdly,work engagement was established to mediate the relationship between organizational career management and career satisfaction with z-value=16.945,standard error=0.037,and a p-value<0.05.Fourthly,the moderation effect of supervisory support on the relationship between organizational career management and career satisfaction was ascertained from the regression model with the interaction term(B=0.077,t=2.181,p<0.05).Lastly,the moderation effect of the relationship between organizational career management and work engagement was established with the interaction term(B=0.098,t=4.989,p<0.05).The outcome contributes to the Social Exchange Theory(SET),The Conservation of Resource(COR),and the Job Demand Resource(JD-R)theory such that organizational career management and supervisory support could be employed as organizational resources to produce career satisfaction and work engagement.The study suggests that more attention and commitment should be given to organizational career management and supervisory support by the management of the Private Insurance Companies to promote the career satisfaction and work engagement of their employees. |
