In the era of knowledge economy,knowledge as the most important driving force of economic development is highly valued by enterprises,and ambidextrous learning is an effective way to acquire and utilize knowledge with its ambidextrous nature of exploration and exploitation.Exploratory learning emphasizes the development of entirely new knowledge that is different from the existing field,and exploitative learning emphasizes tapping the residual value of existing resources.As the competitive market environment intensifies,teams improve innovation performance through a single nature of learning model.In order to better improve innovation performance,teams prefer to rationalize the allocation of resources to achieve ambidextrous learning balance.Learning behaviors in teams can promote communication,cooperation and joint decision making among team members,and facilitate behavioral integration in teams,while the interactive behaviors of team members are susceptible to the influence of team leaders.Leaders often develop different qualities of leader-member exchange with different members according to their abilities and contributions to the team,so as to form leader-member exchange differentiation in the team.However,the existence of differentiation may motivate employees by rewarding them for more work,but it may also undermine the team atmosphere by employees’ perception of unfairness.In this context,based on the team level,this study explores the impact of ambidextrous learning and ambidextrous learning balance on team innovation performance,and analyzes the mediating role of behavioral integration in it.The study also proposes the leader-member exchange differentiation variable from the managerial perspective to explore its moderating role in the influence of ambidextrous learning and ambidextrous learning balance on behavioral integration.This study took the work teams in the enterprise as the research object,and finally collected 488 valid questionnaires by using the questionnaire research method,involving a total of116 teams.(1)Both ambidextrous learning and ambidextrous learning balance can significantly and positively affect team innovation performance.And in the two learning methods of ambidextrous learning,compared with exploratory learning,exploitative learning has a greater impact on team innovation performance.(2)Behavioral integration plays an intermediary role in the impact mechanism of exploratory learning,exploitative learning and ambidextrous learning balance on team innovation performance,but the mediating paths of the three sub-dimensions of behavioral integration are not all established.Among them,the mediating paths of decision-making participation and team cooperation dimensions of behavioral integration are established,but the mediating effect of open communication dimension only in the influence of exploratory learning on team innovation performance is established,and the mediating effect of the exploitative learning and ambidextrous learning balance on team innovation performance is not established.(3)The leader-member exchange differentiation play a negative regulatory role between ambidextrous learning balance and behavioral integration,and it can negatively moderate the mediating role of ambidextrous learning balance in influencing team innovation performance through behavioral integration.But the moderating effect of leader-member exchange differentiation between ambidextrous learning and behavioral integration is not tenable.Firstly,this study discusses the impact mechanism of ambidextrous learning and ambidextrous learning balance in teams on team innovation performance from the perspective of single learning mode and ambidextrous learning mode,enriching the related research on ambidextrous learning.Secondly,from the perspective of overall variables and three sub-dimensions,the mediation path of behavior integration is discussed in detail,and the theoretical basis of behavioral integration is expanded.Thirdly,this study introduces leader-member exchange differentiation as a moderating variable to explore the role it plays at the team level from managers’ perspectives,providing new ideas for promoting team innovation performance.Finally,combined with the empirical analysis results,this study provides theoretical support and practical directions for how companies can improve team innovation performance through ambidextrous learning.
