| At present,China’s economy has shifted from a stage of rapid growth to a stage of high-quality development.Relying on innovation and expanding domestic demand has become an important driving force for economic development.The development of the whole macro-economy of the country cannot do without the strength of every enterprise.Innovation is the core factor for enterprises to stand firm and is the inexhaustible motive force for the sustainable development of enterprises.Enterprise technological innovation has always been a hot topic in the theoretical and practical circles.In today’s rapidly changing market environment,it is very important to master the core elements of technological innovation and have outstanding technological innovation ability.Employees are the main part of the enterprise and the main body of the enterprise.The development of the enterprise is inseparable from the contribution of employees.However,in the research on enterprise technological innovation ability,more focus on the perspective of senior managers and above,and pay less attention to the employee level.Few scholars consider the cross-level impact of some grass-roots elements on enterprise technological innovation from the perspective of employees.Based on the regulatory focus theory and situational strength theory,this paper introduces the promotional regulatory focus as the intermediary variable and market variability as the regulatory variable respectively,and constructs the theoretical model of employees’ work characteristics affecting enterprise technological innovation according to the idea of "environment motivation effectiveness".Through the empirical analysis of 371 valid questionnaire data collected,the results show that: work autonomy,work integrity and work importance have a positive impact on enterprise technological innovation;Work autonomy,work integrity and work importance positively affect the promoting regulatory focus;Promoting regulatory focus has a positive impact on enterprise technological innovation;Promoting regulatory focus plays a partial intermediary role between work autonomy,work integrity,work importance and enterprise technological innovation;Market variability plays a positive regulatory role in the relationship between promoting regulatory focus and enterprise technological innovation.The research of this paper explains the mechanism of employees’ work characteristics affecting enterprise technological innovation,and enriches the empirical research on the antecedent variables of enterprise technological innovation.At the same time,it also expands the research content of regulatory focus theory and situational strength theory on a certain basis,which provides a certain reference for enterprises to improve their technological innovation ability.To improve the technological innovation ability of enterprises,we should not only pay attention to the characteristics of high-level leaders,but also pay attention to the importance of employees engaged in grass-roots work.Enterprises and managers should pay attention to improving employees’ work characteristics,give employees appropriate work autonomy,enhance the integrity of employees’ work process,improve the importance of employees’ work,design employees’ adaptive work characteristics,stimulate employees’ promoting adjustment focus,and actively respond to market variability,so as to promote employees to make more contributions to the improvement of enterprises’ technological innovation ability. |
