| In recent years,as private enterprises have entered the security industry,state-owned security companies have lost their monopoly and have faced fierce competition.Talents make the enterprises more competitive,but recruitment,preservation and management difficulties are the most common problems found in state-owned security companies.It is crucial for the transformation and upgrading of state-owned security companies to solve the three problems and offer "intelligence" support to enterprises.A large number of researches indicate that human resources management and core competitiveness of enterprises can be improved effectively.Therefore,it is a matter of great urgency for state-owned security companies to initiate changes,to give full play of the talent advantages through the implementation of performance management,and to improve competitiveness.This thesis studied the management neck of J Security Service Group at present,analyzed the problems and reasons of the performance management,and provided optimization and safeguard measures based on related theoretical basis.The primary contents of this thesis are as follows: Firstly,it summarizes the background and significance of the topic,and analyzes the existing research results and related theories;secondly,through questionnaire and investigation,the performance management status of J Security Services Group is analyzed to find out the company’s problems such as "inadequate value cognition of performance management,improper performance indicator setting and incomplete performance management process",and to analyze the reasons of the problems from three aspects of ideological understanding,organizational foundation,and institutional development;third,based on the theory of organizational justice and goal-setting,used the balanced scorecard and key performance indicator comprehensively,aimed at improving the overall satisfaction of performance management,the company’s performance management is optimized from "optimizing performance appraisal indicators,improving performance management process and strengthening performance management training",forming a performance evaluation indicator system based on the decomposition of enterprise’s strategic objective,building a closed-loop performance management process system,and improving every employee’s value conception of performance management;finally,through various measures such as improving the organizational responsibility,institutional system,strengthening financial management and cultivating organizational performance culture,to provide guarantee for the implementation of performance management.Through this thesis,the incentive effect of performance management can be played,the problems of insufficient talents attraction and preservation in J Security Services Group can be resolved,and the objective of capturing talent advantages and enhancing the core competitiveness of the enterprise can be achieved. |
