Innovation is the driving power behind economic development and the key to the success of companies in a competitive environment.In an era of fluctuation,indeterminacy,complexity and vagueness,ambidextrous innovation has come into being,but due to certain paradoxical properties within it,how to achieve mutual promotion and enhancement of the two has become a pressing issue today.For high technology companies,the innovation ability of R&D staff determines the fundamental orientation of their competitiveness.Psychological empowerment,as a positive psychological motivation for employees,has been shown to have a significant facilitating effect on individual innovative behaviour.This study therefore takes employees as the entry point and attempts to explore the effective paths and contextual boundaries for stimulating employees’ ambidextrous innovative behavior.The study builds on the cognitive-emotional personality system theory and examines the role of psychological empowerment,an internal psychological motivation variable,on employees’ ambidextrous innovation behavior,and establishes insiders’ identity perception and constructive responsibility perception as the chain mediators of each other.The model was constructed through the relationship between the variables.A total of 534 employee data were collected through field research and questionnaires,based on 15 high technology companies in Shaanxi Province.Using data analysis software such as SPSS 21.0,the proposed theoretical model was empirically tested to examine the main effects of psychological empowerment on employees’ ambidextrous innovation behavior and the specific pathways within the model after the introduction of each variable.The results of the study show that psychological empowerment acts alone and positively on employees’ ambidextrous innovation behavior,while there is still a positive effect between employee exploratory innovation behavior and employee exploitative innovation behavior in its secondary dimension,respectively.In terms of mediating effects,this study found that psychological empowerment positively influenced employees’ ambidextrous innovation behavior through insiders’ identity perception,and partially mediated between the two.Constructive responsibility perceptions also showed a positive partial mediating effect between the main variables.The findings of the data analysis further confirm the existence of a chain mediating effect of both on the model;to test whether the error management climate has a moderating effect,the data analysis reveals that the error management climate plays a positive moderating role in the pathway between insiders’ identity perception and employees’ ambidextrous innovation behavior,and also shows a positive moderating effect between constructive responsibility perception and employees’ ambidextrous innovation behavior;for the moderating chain mediating effect This study found that the mediating role of the chain in the model was still present and significantly strengthened by the positive moderating effect of the error management climate.The study presents how to stimulate employees’ intrinsic motivation and adjust the organizational environment to effectively realize the flexible transformation and balanced mutual promotion of employees’ ambidextrous innovation behaviors from different perspectives,and provides a corresponding reference for enterprise management practice through the study of enhancing ambidextrous innovation behaviors at the employee level.
