With the development of market economy,enterprises are facing increasingly fierce market competition.The core competitiveness and sustainable development ability of enterprises largely depend on the talents of enterprises.In the advertising and media industry,sales and sales management posts are the key positions that affect the achievement of enterprise strategy.The quality of sales personnel is more directly related to the market competitiveness and brand image of the enterprise.It can be said that in the advertising media industry,sales talent is the core source of competition.However,due to the influence of internal and external environment such as rapid market changes,intensifying industry competition and constant adjustment of enterprise strategy,the construction of sales talent echelon to meet the needs of enterprise development has become a difficulty faced by these industries.NC Company is a community advertising media platform focusing on the consumption of middle class families.Since 2016,the number of the company has grown rapidly from dozens of people to 6,000 people.It has 600,000 elevator TV smart screens in more than 100 cities across the country,covering about 200 million middle class consumers.With the adjustment of the company’s business strategy,the internal problems of sales incompetence,poor team stability and low per capita efficiency appeared.In this context,the author starts from the theories of human resource management and explores the problems existing in the construction of sales talent echelon of NC company through questionnaire survey and in-depth interview.For example,the structure of the sales talent echelon is unreasonable,the lack of effective sales talent identification and evaluation standards,the training system of sales talent is imperfect,the incentive mechanism of sales talent does not match,and the lack of management and security measures for the construction of sales talent.Through behavioral event interview(BEI),we can extract specific competencies for key sales positions,optimize the evaluation criteria for sales talents,select talents through inventory of sales talents and formulate talent training and development plans,optimize the incentive system for sales talents,improve the internal promotion and development system,provide dual-channel career development paths for sales and other strategies to stimulate organizational vitality.And put forward the safeguard measures of talent echelon construction.In this paper,through the optimization of NC company’s sales talent echelon construction,improve the reserve and timely supply of sales talent,cultivate the team management ability of sales managers,improve human efficiency and enhance the competitiveness of enterprises;On the other hand,the traditional offline advertising sales companies in the Internet background of the use of information management system to try and innovate,but also for the industry of talent echelon construction to provide some inspiration.
