In the face of the development and change of economic globalization,the competition among enterprises is getting fiercer and fiercer.At the same time,the core of the competition has changed from the competition of enterprise management to the competition of talent resources and quality.Knowledge workers are the core elements to measure the quality of enterprise talent resources.Strengthening the incentive management of knowledge workers plays an important role in improving the quality of enterprise talent and helping enterprises gather core competitiveness.For enterprises,the psychological contract relationship between enterprises and knowledge workers should be established from the perspectives of employee development,relationship processing and benefit exchange,so as to greatly improve the value contribution of knowledge workers to the development of enterprises while meeting the incentive demands of knowledge workers on compensation and welfare,promotion and training,working environment and interpersonal relationship.Promote mutual benefit and win-win between enterprises and knowledge workers,and promote better cooperation and development between them.At the same time,for knowledge workers,psychological contract-based incentive reinforcement can better motivate knowledge workers to create higher labor value and enterprise contribution,and realize higher and faster development of self-occupation.Based on the psychological contract model between enterprises and knowledge workers,this paper constructs a scientific and effective incentive mechanism,and comprehensively discusses the incentive problem of knowledge workers in M Software Company.First of all,this paper expounds the core concepts and theories related to enterprise knowledge employee motivation and enterprise employee psychological contract through the method of literature and qualitative analysis.Then,a field survey of M company’s operating status was carried out.In addition to understanding the characteristics of knowledge employees in the company,this paper conducts research and analysis on the current human resources situation of M company as well as the human resources and incentives of knowledge employees.Thirdly,on the basis of questionnaire and interview work and result analysis,the paper objectively analyzes and summarizes the problems existing in the incentive of knowledge workers in M company,such as the unreasonable performance appraisal in transactional incentive,the mismatch between the individual contribution of knowledge workers and the salary income,and the individual effort factors of knowledge workers are easy to be ignored.The working environment of knowledge workers in relation to relational motivation is not ideal,the corporate culture is not strong enough,and the leadership is insufficient.Developmental incentives do not pay enough attention to the training and promotion needs of knowledge workers,enterprises do not meet the career planning requirements of knowledge workers,promotion channels exist ceiling effect and other problems,at the same time from the internal and external environment,personal analysis of the reasons.Conclusion: Based on the theory of psychological contract,this paper constructs a psychological contract model and proposes corresponding incentive optimization methods from three aspects of developmental incentive,relational incentive and transactional incentive,including improving the compensation system of knowledge workers in the aspect of developmental incentive and optimizing the existing performance appraisal mechanism.Build a harmonious working and interpersonal environment in the aspect of relational motivation,and strengthen communication with management;In terms of transactional incentives,a reasonable promotion system for knowledge-based employees should be established,and a targeted training incentive system should be formulated.Finally,it puts forward some measures and suggestions to guarantee the implementation of incentive mechanism,such as constructing incentive result feedback mechanism,establishing fair and just competition system,and establishing enterprise culture conforming to knowledge workers.To sum up,this paper takes knowledge workers in Internet enterprises as the object and proposes a positive employee incentive method based on the psychological contract model established between enterprises and employees.It is not only innovative,but also aims to optimize and improve the incentive effect of knowledge workers in M company,increase the effectiveness of the incentive mechanism for knowledge workers in the company,and stimulate knowledge employees to work actively to a greater extent.Create higher value for the development of enterprises,give full play to the advantages of their own knowledge and skills,and realize their own value and career growth plays a positive role.
