With the continuous progress and development of mobile communication technology in China,electronic communication has become an indispensable part of people’s work and life,and electronic communication during non-work time has become a common phenomenon in all walks of life.Electronic communication during non-work time breaks the boundary of work.On the one hand,it enhances the autonomy and flexibility of employees.On the other hand,it also aggravates the ambiguity of the boundary between work and family,enhances the sense of time occupation and reduces the enthusiasm for work.As a new flexible office mode,electronic communication during non-work time may affect employees’ work withdrawal behavior.At present,there are many empirical studies on the relationship between electronic communication during non-work time and employees’ work and life,and the relationship between work content and work withdrawal behavior,while there are few studies on the role of electronic communication during non-work time on employees’ work withdrawal behavior.Therefore,this study will explore the mechanism of the effect of electronic communication non-work time on work withdrawal behavior.This study is based on the perspective of Job Demand-Resource Theory,combined with relevant literature review and theoretical deduction,constructs a U-shaped influence model of electronic communication during non-work time on work withdrawal behavior,and analyzes the mediating effect of work engagement between electronic communication during non-work time and work withdrawal behavior and the moderating effect of emotional labor between electronic communication during non-work time and work engagement.Based on the 389 valid questionnaires of employees with standard working hours from Beijing,Henan,Shanghai and other places,and with the help of SPSS26.0 and AMOS26.0statistical software to test the theoretical model and research hypothesis,this paper draws the following conclusions:(1)There is a U-shaped relationship between electronic communication during non-work time and work withdrawal behavior.(2)Work engagement has a partial mediating effect between electronic communication during non-work time and work withdrawal behavior.There is an inverted U-shaped relationship between electronic communication during non-work time and work engagement,and electronic communication during non-work time affects work withdrawal behavior through work engagement.(3)Emotional labor moderates the inverted U-shaped relationship between electronic communication during non-work time and work engagement.Compared with employees with low emotional labor,employees with high emotional labor have more significant inverted U-shaped relationship between electronic communication during non-work time and work engagement.The research conclusions of this paper expand the relevant research results of electronic communication during non-work time and work withdrawal behavior,provide theoretical and practical basis for enterprises to make full use of electronic communication during non-work time and reduce employees’ work withdrawal behavior.
