A Study On The Relationship Between Supervisor-subordinate Guanxi To Subordinate Career Growth

The study on supervisor-subordinate guanxi is well documented. For literature review, author found that the former research focused on the effect of supervisor-subordinate guanxi, and paid a lot attention on the positive and helpful effect of supervisor-subordinate guanxi, such as support and trust. There is litte literature on the negative effect of supervisor-subordinate guanxi, therefore, author is full of questions. The first one is that how supervisor-subordinate guanxi makes damage to organization, and the second one is that what the reaction of organization to such negative effect. And the last one is that how factors at individual level influence this negative effect. With three questions, author uses data of 688 individuals from 35 groups found that some result as follow:The first finding is that supervisor-subordinate guanxi is helpful to subordinate career growth. Compared with former researchs, this research opens the process of supervisor-subordinate guanxi to subordinate career growth with variable of subordinate ingratiatory behavior. Research found that supervisor-subordinate guanxi is positive with subordinate career growth, howeve this process is partly mediated by the subordinate ingratiatory behavior. This finding is different from former literature. This research found when supervisor-subordinate guanxi makes contribution to subordinate career growth, and it also produced negative effects to organization. Supervisor-subordinate guanxi produce subordinate ingratiatory behavior to promot their career growth. It means that, when subordinates involve in a certain supervisor-subordinate guanxi, subordinates are apt to ingratiate their supervisors to enhance their career growth on purpose. But this ingratiation is clearly to make unfairness to other subordinates. This research opens the black box mentioned above, and makes a clear statement about how negative consequences happen.The second finding is that how organization justice climate moderates the relationship between supervisor-subordinate guanxi to subordinate ingratiatory behavior. In China, guanxi is a subsititude for rules author agrues that whether organization justice atmosphere is a subsititude for rules. Research found that in organization, justice climate moderates the relationship between supervisor-subordinate guanxi to subordinate ingratiatory behavior. Research found that in organization interpersonal justice climate in group moderate the relaitoship between supervisor-subordinate guanxi to subordinate ingratiatory behavior. In a high interpersonal justice climate group, supervisor-subordinate guanxi is not apt to introduce subordinate ingratiatory bheaivor, while in the low interpersonal justice climate, supervisor-subordinate guanxi apts to introduce subordinate ingratiatory behavior. In the process of subordinate ingratiation to subordinate career growth, procedure justice climate did not moderate this relationship. Author found that ingratiatory behavior is a very easily influenced and an unnoticed variable. In the process of supervisor-subordinate guanxi to subordinate, supervisor oriented interpersonal justice is very easy to impact the subordinate ingratiatiory behavior. And the fact that procedure justice climate did not moderate the relationship between subordinate ingratiatory behavior and subordinate career growth illustrates that ingratiation working as a career advancement stratigy is not easy to notice by others. Although someone attributes subordinate career growth to his or her ingratiation, he or she is not able to blame this unfair work outcome by procedure process.The last finding is that subordinate power distance orientation moderates the relationship between supervisor-subordinate guanxi to subordinate ingratiatory behavior and subordinate life stage moderate the relationship between subordinate ingratiatory behavior and subordinate career growth. At the antedent of ingratiation in organization, subordinate power distance enhances the effect supervisor-subordinate guanxi to subordinate ingratiation. Those subordinates with high power distance orientation intent to ingratiate their supervisors, especially in the subdimension of person-life inclusion and deferencet to supervisors. For subordinates, subordinates in different life stage show different significant influence of ingratiation to subordinate career growth. When subordinates in explore and establishment of life stage, ingraitiation show significance on subordinate career growth. When subordinates in explore and establishment of career, ingratiatory behavior is very important to career growth.At last, author discusses the finding of this research and makes a some suggestion for futher research...
