This is a very important problem of the appearance of our professional managerstratum, Which has a great influence to the improvement of the enterprise performanceand the whole economic strength in our country. The group of middle manager is theimportant reserve army of our professional managers. It has a great theoretical andpractical significance to study the middle managers’ career growth for the forming ofour professional manager stratum. Our government not only puts out the way from amacroscopic view, but also supplies specific policy supports for the middle managers’career growth. The orientation is that our society should come into being a professionalmanager stratum. The specific policy supports is that the task of talent people work ofour all levels governments is to build three ranks of talent people. The group of middlemanagers is just one important part in the rank of operating management talent peoplein the three ranks. With the development of our macroscopic policy, there are manyscholars studying the problem of our managers’ career growth in the academe. However,the existent studies were all theoretical studies, and they were studied from amacroscopic view also. For example, to perfect our law system, to build the creditmechanism about the professional managers’, to build a united, exoteric, competitiveand ordered professional managers’ market, and so on. Then, it is dropped behind of theempirical research about the problem of the middle-level managers’ career growthfrom a microscopic view. This paper is just based on the point.Under the special situation of Guanxi foundation and high power distance in ourcountry, this paper paid close attention to the influence mechanism of howsupervisor-subordinate Guanxi affected the career growth. The object of study was themiddle manager and the method was empirical. Whether the organizationalinterpersonal climate would influence the relationship between thesupervisor-subordinate Guanxi and the career growth? Whether the career growthwould improve the work engagement for middle managers? Whether the career growthwould play a mediated role between the supervisor-subordinate Guanxi and the workengagement? All the above questions were worth to be discussed.Based on the theories of social exchange, social capital, hierarchy of needs andachievements needs and along with the logic thought of “supervisor-subordinatedGuanxi–career growth–work engagement”, this paper focused on the career growthof the middle managers and built a theoretical model through studying the structure of career growth under our special situation, the mechanism of supervisor-subordinateGuanxi influencing the work engagement of the middle managers, the moderated roleof organizational interpersonal climate, the mediated role of career growth, and so on.Some hypotheses were also put out. The theoretical model and research hypotheseswere verified through a empirical way with the help of data gathered by the way ofquestionnaire survey. The verifying ways were multilayer regression and SEM. Thefollowing were the primary contents and conclusions.1. The construct research about the career growth of the middle managers underour special situation. Through reading the interrelated documents about the careergrowth, considering the special situation of our enterprises, based on the studying of theformer, this paper put out a construct of three dimensionalities to the career growth toour middle managers by the way of explorative factors analysis with the help of datagathered by the way of questionnaire survey in a small scope. The three factors of thecareer growth were the career object evolvement, the career capability development, theposition and compensation increase. This paper tested the reliability and validity of thecareer growth scale with the help of data gathered by the way of questionnaire survey ina big scale. The results displayed that the three dimensionalities of the career growthwere scientific and reasonable.2. The study of the mechanism that supervisor-subordinate Guanxi influencing thecareer growth of the middle managers. This paper found that the supervisor-subordinateGuanxi had a notable and positive effect on the career growth and its alldimensionalities and the organizational interpersonal climate has a moderated role totheir relationship. However,it was different for the moderated role. In detail, theorganizational interpersonal climate has a moderated role to the relationship betweenthe supervisor-subordinate Guanxi and the career capability development of middlemanagers. It was also has a moderated role to the relationship between thesupervisor-subordinate Guanxi and the position and compensation increase. But themoderated role was not notable between the supervisor-subordinate Guanxi and thecareer object evolvement.3.The study of the mechanism that career growth influencing the workengagement of the middle managers. This paper found that the career objectevolvement, the career capability development and the position and compensationincrease all had a notable and positive effect on the work engagement. The careergrowth also had a notable and positive effect on the work vigor, the work dedication and the work absorption. These influence mechanism not only had direct effect, but alsohad indirect effect with the help of the mediated role of psychological safety. In detail,the psychological safety had a mediated role between the career growth and the workvigor and it also had a mediated role between the career growth and the workdedication. But the mediated role was not notable between the career growth and thework absorption.4.The study of the mechanism that supervisor-subordinate Guanxi influencing thework engagement of the middle managers. This paper found that thesupervisor-subordinate Guanxi had a notable and positive effect on the work vigor, thework dedication and the work absorption. The influence mechanism not only had directeffect, but also had indirect effect with the help of the mediated role of career growth. Itwas also said that the career growth had a partial mediated role between thesupervisor-subordinate Guanxi and the work engagement and its all dimensionalities.5.The research of the other factors that influencing the career growth, thepsychological safety and the work engagement of the middle managers. The careergrowth, psychological safety and work engagement not only were influenced by thesupervisor-subordinate Guanxi, but also perhaps were influenced by the sexuality, age,educational levels, nature and size of the enterprise, and so on. This paper found thatthe age, educational levels, working life, nature and size of the enterprise had an effecton career growth and the sexuality, age, working life, nature of the enterprise had aneffect on work engagement and the sexuality, educational levels, nature of theenterprise had an effect on psychological safety. In detail, the sexuality differenceinfluenced the work vigor, the work dedication and the age difference influenced thecareer capability development, the position and compensation increase, the workabsorption and the educational levels difference influenced the career objectevolvement, the career capability development, the position and compensation increaseand the working life difference influenced the career capability development, the workvigor, the work absorption and the nature difference of the enterprise influenced theposition and compensation increase, the work absorption and the size difference of theenterprise influenced the career object evolvement.In the last part, this paper summarized the research conclusions and abstracted thetheoretical contributions and put out the empirical inspirations for the enterprises andthe middle managers. Certainly, the study had many limitations because of thelimitations of the author’s knowledge, capabilities and energies, which needed future improving and perfecting.
