In this paper,we select ethical leadership which is the new areas of leadership science as our target.After detailed analysis,we found it:Firstly,the research of the outcome variables of the leadership behavior needs to be further expanded;secondly,the processes and the mechanisms about ethical leadership influence the specific outcome variables also need to be researched in-depth;thirdly,research based on Chinese context still have widely spaces,especially,empirical research between the leadership and the workplace deviant behavior needs to be further supplemented. Based on above research status,it’s of important theoretical and practical significance for the study on effects and mechanisms between leadership and workplace deviant behavior in China.We developed the model about the effect of ethical leadership on organizational members of workplace deviant based on labor market theory, social learning theory,social exchange theory and other theories through the analysis of the extant literature and studies.Moreover, in order to further explore thespecific processes and mechanisms between Ethical Leadership and Workplace Deviant Behavior, based on the orientation of "from leadership through organizational culture to individual behavior, "we developed the mediating effect model about the organization’s ethical climate; to explore the scope of restrictions between Ethical Leadership and Workplace Deviant Behavior, we developed a moderatingeffect model about Organizational Justice. Correspondingly,we proposed the research hypotheses.On the basis of mature and authoritative scale from home and abroad,we prepared an initial questionnaire by the programming of scale development.We ran a pre-test through convenience sampling method.Using a small sample of the data,we carried out the process of item analysis, exploratory factor analysis, reliability testing.And then we invite expert to give professional advice as well as corporate interviews,etc.By the means from above,we revise the initial questionnaire and eventually forming theformal questionnaire.We obtain 473 valid samples totally by conducting a questionnaire survey from the lacation of Beijing, Shanghai, Tianjin, Shandong, Shanxi, Heilongjiang, Guizhou, Hainan, Hunan and Sichuan provinces as well as the industris including Manufacturing, Services, Trading and so on.We carried out reliability test by the software SPSS22.0,and each scale confirmatory factor analysis of construct validity by the software AMOS22.0.In empirical analysis aspects,we analyzed the direct effect model about the Ethical Leadership influence Workplace Deviant Behavior by SEM(structural equation model).Similarly,we analyzed the mediating role of Ethical Climate by SEM. As for the moderating role of Organizational Justice,we used the hierarchical regression method to test it through the software SPSS22.0.The results are as follows:Firstly, from the main effects model, the ethical leadership has a significant negative impact on the workplace deviant behavior.Secondly, from the mediating effect model, we found that the self-interest oriented and instrumental-oriented organizational ethical climate has played a significant mediating role between ethical leadership and workplace deviant behavior.But the mediating role of caring-oriented organizational ethical climate has not been empirically supported.Thirdly,from the moderating effect model,we found that the Distributive Justice played a significant enhancement moderating role between ethical leadership and workplace deviant behavior.But the moderating role of Process Justice and Interactive Justice has not been empirically supported.Through in-depth study of the mechanisms and contingency factors between ethical leadership and workplace deviant behavior, we can draw the following conclusions:First of all, leadership is one of the important antecedent variablesto workplace deviant behavior.It has positive significance to reduce employee deviant behavior in the workplace bythe ethical leader as well as ethical leadership behavior.Secondly, the ethical climate can play a significant mediating role between ethical leadership and work deviant behavior.Ethical leader can influence workplace deviant behavior not only by their own actions but also the atmosphere which the leader can guide.Finally, Improve the employees’sense of distributive justice has special significance forthe current Chinese enterprises.Ensure distributive justice is the important condition for the role of ethical leadership.The main innovations of this research are:(1)Previous studies showed that the influence on workplace deviant behavior from the western leadership theory,such as destructive leadership,paternalistic leadership,abusive supervision,etc.Ethical leadership is a relatively new field, and our research provide a new reason which can be used to explain theoccurrence of workplace deviant behavior.(2)This study is auseful supplementin the scientific field of leadership.Previous studies about the outcome variables of leadership are limited inorganizational performance and employee behavior-level such as organizational citizenship behavior, employee voice behavior, unethical behavior, counter-productive behavior.However, studies on the influence of ethical leadership on workplace deviant behavior are still relatively lack.(3)Our research analyze the mechanism and its limitations between Leadership andworkplace deviant behavior.As a summary of the entire study, we listed the practical value of the study based on the article, the study of deficiencies and recommendations for future research.
