In recent years,negative extra-role behavior has attracted much attention in the foreign human resource management,and employee deviant behavior is the most representative of the negative extra-role of behavior.The employee deviant behavior would negatively affect the enterprises performance because of its universality and harmfulness,so it has increasingly become the research focus of management circles.Research on Influence factors of employee deviant behavior and its influence mechanism is the priority among priorities,because such research will help enterprises to reduce its deviant behavior and improve enterprise performance.Research shows that the factors of employee deviant behavior are diversified,such as individual factors,organizational factors and so on,but the current domestic research mostly focuses on individual factors rather than organizational factors.So this paper studies the organizational factors to study how to reduce the employee deviant behavior and improve enterprises performance,so as to promote the development of enterprises.This paper discusses the influence of organizational ethical climate on employee deviant behavior in the way of questionnaire,and analyzes the mediating role of job satisfaction.First,this study puts forward the hypothesis by means of reviewing the domestic and foreign literatures related organizational ethical climate,employee deviant behavior and job satisfaction,and constructs the research model;secondly,collect sample data and use SPSS20.0 to process and analyze the sample data,including predictive analysis and confirmatory factor analysis and reliability,descriptive statistical analysis,correlation analysis,regression analysis and mediating effect test of formal investigation stage,so as to test the hypotheses.The empirical results show that:1.Organizational ethical climate has significant impact on employee deviant behavior,which company interests and independent judgment orientations have significant negative impact on organizational deviant behavior,and care,company interests and regulation orientations have significant negative impact on interpersonal deviant behavior;2.Organizational ethical climate has significant impact on job satisfaction,which care,independent judgment and company interests orientations have significant positive impact on job satisfaction,and personal interests orientation has significant negative impact on job satisfaction;3.Job satisfaction has significant negative impact on employee deviant behavior,that is say,job satisfaction has significant negative impact on organizational deviant behavior and interpersonal deviant behavior;4.Job satisfaction plays some intermediary role in the influence of organizational ethical climate on employee deviant behavior,which job satisfaction plays some intermediary role between independent judgment,company interests orientations and organizational deviant behavior,job satisfaction plays some intermediary role between care orientation and interpersonal deviant behavior,job satisfaction plays complete intermediary role between company interests orientation and interpersonal deviant behavior.Finally,this study summarizes the conclusions and puts forward some suggestions for enterprises to reduce employee deviant behavior.And it puts forward the innovation and deficiencies of this study.
