With the advent of economic globalization and knowledge economy, it places greater demands on organizations from both external and internal aspects. From the external perspective, economic globalization has made the environment being more turbulent and uncertain,which requires organizations to be equipped with more flexible structure so as to meet the challenge by this change. From the internal perspective, knowledge economy has destroyed the traditional resource foundation which provides the advantage of competition. And it leads to the foundation of obtaining sustainable competition advantage, which has shifted to knowledge directly. Thus, organizations should possess the ability of integrating and creating knowledge to meet the challenges arised from knowledge economy. Team plays an important role in the process of meetting these two sort challenges. There are two reasons as follows: first, the current popular organizational structure which is based on team has been proved highly adapted to turbulent and uncertain environment; second, team is the optimal learning unit, and exists as the best knowledge creating "ba" and institutional arrangement of knowledge integration in organizations. So, there is great theoretical and realistic significance to investigate how to improve team's performance from the perspective of knowledge integration.Although the concept of knowledge integration has been put forward for nearly twenty years, it is still a undeveloped concept in theory. This study points out there are two main unsolved questions: on the one hand, there still exists undersranding deviation on the concept foundation of knowledge integration; on the other hand, the current researches are insufficient on the process of knowledge integration. This study will mainly settle this two questions. Through constructing a theory model, this study verifies the impact of different factors to different phases of knowledge integration, as well as the influence of different phases of knowledge integration to team performance. Sum up, this study's main theoretical contributions and research results as follows:First, this study shifts the understanding foundation of knowledge integration from the disperse of knowledge to the discrete of knowledge. And the author also analyses two origins of knowledge discrete——spatial discrete and cognitive discrete. Second, based on the analyses of the discrete of knowledge and its origins, this study divides the process of knowledge integration into knowledge donating and knowledge combining, which strengthens the research on the process of knowledge integration.Third, based on the discrete of knowledge and the division of knowledge integration phases, this study constructs a model of facilitating and improving team's knowledge integration, and puts forward two approaches for team knowledge integration: knowledge connection approach and interpersonal interaction approach.Fourth, through literature review analyses, from the perspective of knowledge-based theory of the firm, this paper probes into the influence mechanism of team climate, absorptive ability to team performance through constructing a theoretical research model. Meanwhile, this study exerts empirical research through 156 team' data. The main research results include:(1) Team climate (team identification, team openness, interpersonnel trust) has different influence on knowledge donating and knowledge combining, in which team identification obverse influences knowledge donating significantly. But to knowledge combining, it is not significant. The level of personnel trust in team obverse influences knowledge donating. But to knowledge combining, it is not significant. Team openness has no significant influence on knowledge donating and knowledge combining.(2) Absorptive capability (common knowledge) has different influence on knowledge donating and knowledge combining. Common knowledge obverse influences knowledge combining significantly. But to knowledge donating, it is not significant.(3) The different phases of knowledge integration (knowledge donating and knowledge combining) have different influence on team performance (general performance and innovative performance). Knowledge donating obverse influences general performance significantly. But to innovative performance, it is not significant. Knowledge combining not only obverse influences innovative performance significantly, but also obverse influences general performance significantly. So, it shows that team ability is the final determinant factor to team performance.
