By combining the theories and methods of System Science, management,pedagogy and psychology, the dissertation aims to study the structure of ordinaryhigh school organizational climate as well as its diagnostic theory; and a newtechnical method applying to high school self-diagnosis is proposed in order topromote School Improvement and school effectiveness. The contents and results ofthe dissertation are as follows:1. Based on systematic review and analysis of school organizational climateresearches and practices from home and abroad, the current study was done viacombining the theories of management, pedagogy and psychology with the practicalneeds of high school development in China: the meaning of school organizationalclimatewas elaborated; and the authors also accentuated the importance of thediagnosis of school organizational climate in a student developmental perspective.2. Employing a quantitative method based on social representation theory, thisstudy explored and analyzed the frame, structure and diagnostic indexes of ordinaryhigh school organizational climate in China. Thewheel theory of schoolorganizational climate self-report was proposed which stands on studentdevelopment and provides a comprehensive diagnosis from six aspects includingpeer, teacher, curriculum and teaching, management, resources and surroundings aswell as culture. The differences among the perceptions of students, teachers andadministrators should be given specific focus.3. Three versions (for students, teachers and administrators respectively) ofOrganizational Climate Diagnostic Inventory for Ordinary High School weredeveloped based on literature review and results from interviews and questionnaires.Results acquired from carrying out the inventories suggested that items under eachindex fitted well with theoretical conception, and each version of inventory showedfine reliability and validity. Besides, by comparing diagnostic outcomes, it was foundthat carefully analyzing the perception differences between students and teacherscontributed to the diagnosis of school organizational climate which pointed out a clear direction of school management and effectiveness improvement.4. The field study in eleven schools from Beijing validated the aforementionedresults and indicated that the self-diagnosis of organizational climate which stands onstudent development from which key issues can be identified for improving schoolmanagement is a highly important approach to improve school management,optimize school organizational climate, and boost school education quality andeffectiveness.
