Private independent colleges have become an important component of higher education with the popularization of higher education. As the mainstay of full-time teachers in independent colleges, young teachers are playing an important role in representing the strength and features of a college and their development is even closely related to the development of our country's higher education in terms of its quality, speed, and level. So young teachers' development are significant in higher education research, and the sustainable development of the independent colleges as well. The paper starts with the theory of university teachers' development put forward by scholars like William H. Bergquist and Steven R. Phillips in the 1970 s. It takes as the main theoretical framework the relations between four development dimensions, namely teachers' self-development, teaching development, research development and organization development in the theoretical model of young teachers' development at independent colleges. In the part of literature review, such theories are employed to analyze the current situation, problems and influential factors of young teachers in independent colleges as the theory of teachers' development, people's needs and motivation theory, especially hierarchy of needs theory by Maslow, achievement needs theory by Mc Clelland, reinforcement theory by Skinner and the men's all-round development theory of Marx and Engels. Then both questionnaire and statistics analysis are used to empirically study the correlation between the influential factors of young teachers' development theoretical model. Finally, this paper puts forward young teachers' development strategies based on the exploration of the evaluation mechanism of young teachers' development. The paper includes the following six parts:(1)Theoretical basis of young teachers' development in independent collegesFirst, this thesis summarizes the connotation and features of independent colleges, explaining the latter in terms of the former. Then, it proposes some basic theories of teachers' development and some development theories specific to college teachers through literature review, providing a theoretical basis for the theoretical model of young teachers' development in independent colleges and the analysis and choice of the influencing factors. Last, it elaborated the theories of motivation for man's needs, offering a psychology foundation in exploring strategies and methods of young teachers' development.(2) Current situation of independent college young teachers' developmentFirst of all, the definition of young teachers and their ages are defined, and the features of the young teachers at independent colleges are summarized. Next, relevant literature review is made on the present development of young teachers and the current problems in their construction. Then, the in-depth interviews with young teachers and students in independent colleges have been carried out to make clear the present development and problems of young college teachers, according to which main causes of these problems have been analyzed.(3) Influencing factors of young teachers' development in independent collegesThis part mainly analyzes the influencing factors of young teachers' development based on the present development, existing problems and their reasons, and makes an overview of the relations between four development dimensions of influencing factors and theoretical models. It then establishes the theoretical model of independent college young teachers' development, which presents four dimensions of teachers' development, namely, teachers' self-development, teaching development, research development, and organization development. Finally, in accordance with development dimensions, independent variables and dependent variables of the factors influencing teachers' development were set to provide theories for the following empirical study on the correlation between the influencing factors as well as the evaluation mechanism of young teachers' development.(4) Empirical study on the influencing factors of theoretical models for young teachers' development in independent collegesIn this part Questionnaire of Young Teachers' Development in Independent Colleges(seen in Appendix 1) is designed according to the factors influencing the theoretical models. The selected 410 full-time teachers in ten typical independent colleges have done the questionnaire, with its reliability analyzed according to the reliable statistics. Then the questionnaires were processed through SPSS and the result empirically indicated the relations between the four development dimensions of theoretical models for young teachers' development and the significant factors influencing young teachers' general development.(5) Evaluation mechanism of young teachers' development in independent collegesIt has been revealed that there exist in young teacher's development a halt in their professional development and a bias in evaluation according to the previous empirical studies. So this part constructed the evaluation mechanism in terms of young teachers' development in independent colleges based on the four development dimensions of the theoretical models.(6) Strategy for young teachers' development in independent collegesThe previous study reflects that the four development dimensions of theoretical models for young teachers' development are closely related with each other and integrated into a system that influences the overall development of young teachers. This part explored the innovative talent-training pattern and innovative management mechanism that combine training and advanced studying, guiding and coaching, evaluating(development evaluation), as well as helping and supporting so as to form a long-term incentive mechanism to promote young teachers' development.
