Study On The Growth Factors And Innovation Potential Of Young Talents In Agricultural Research Institutions

The agricultural research institutions are an important force in China's agricultural science and technology innovation.Young talents,as the main force to carry out technological innovation,whose innovation capability play a deciding role in the innovation capability of agricultural research institutions and the overall level of China's agricultural science and technology innovation.Now as the selection and evaluation of talents pay more attention to the role of the existing achievements,many potential young talents cannot be found in time.Therefore,understanding the factors that influence the growth of young talents and discovering potential young talents in time are of great significance for strengthening the agricultural research team and accelerating the growth of young talents.This paper,according to the theory of innovation and human resources and based on the actual situation of personnel training at home and abroad,carries out a systematic analysis and in-depth study about the above two problems applying the research methods of literature analysis,questionnaire survey,hierarchical analysis and fuzzy comprehensive judgment.Through research,the definition and characteristics of young talents in agricultural research institutions are scientifically defined.The influencing factors of young talents growth in agricultural research institutions are systematically analyzed,and a comprehensive development potential evaluation system for young talents is constructed.At the same time,through empirical research,this paper evaluates and analyzes the development potential of young talents in agricultural research institutions to further verify the applicability of the index system and put forward the management system construction and policy measures for young talents in agricultural research institutions.The research results have important guiding significance for promoting the discovery of the national and agricultural scientific research institutes and promoting the early success of the young researchers.The innovation of the research results is mainly manifested in the following aspects:1.The main factors affecting the growth of young talents in agricultural research institutions are put forward.Through the questionnaire survey analysis,hierarchical analysis and empirical analysis,the internal and external factors influencing the growth of young talents in agricultural research institutions are put forward.The internal factors mainly include the education background,internal demand and motivation,work values and research ethics.The external factors mainly include the social system and the culture of innovation,management mechanism,scientific research environment,scientific research supporting and benefits.These factors provide support for the construction of the talent evaluation index system.2.The evaluation index system for the growth potential of young talents in agricultural research institutions is constructed.The results show that the evaluation of the growth potential of young talents in agricultural research institutions should take the level of knowledge,scientific research ability,scientific research output and moral quality as first level indicators.The research direction,development potential and postgraduate training are included in the second and third level indicators.There are 4 first level indicators,12 second level indicators and 21 third level indicators.On the basis of the evaluation index system,a fuzzy comprehensive judgment model is established,and 9 scientific research units have been selected to carry out an empirical test.The results of this study have important theoretical guidance and practical reference significance for selecting excellent young talents and optimizing talent management in agricultural research institutions.Since the growth of young talents is a long process,we should not only pay more attention to the main factors affecting the growth of talents and make good use of talent development potential evaluation results,but also establish and improve the national policy,the mechanism,system and cultural construction of the institutions,to promote the rapid growth of young talents.
