Knowledge sharing and individual creativity play pivotal role in the success of modern organizations in today's highly competitive environment.The economic globalization is making China to be a country keep the centuries-old tradition and keep pace with modern technology simultaneously.Old culture tradition meets new modern technology,which is opportunity and challenge in China.This study aims to combine Chinese traditional culture,new media technology related theory and human resources related theory,investigating the influence of Chinse traditional culture and new media technology usage on employees' knowledge sharing and their creativity.Based on above,this study conducts the following three studies:The first study aims to investigate how psychological motivations influence the knowledge sharing of employees and how these effects are moderated by traditional Chinese culture.Specifically,the study aims to resolve the problem by investigating the moderating effect of employees' guanxi orientation,face gaining,and face saving on the relationships between the dimensions of psychological motivations and knowledge sharing intention.The second study mainly investigates the relationships between task-oriented and relationship-oriented ESM usage,knowledge sharing and employee creativity under cooperative and competitive climate.Based on communication visibility theory,this study separately considers the effect of task-oriented and relationship-oriented ESM usage on knowledge sharing,which further affect employee creativity.The author also claims that the group climate helps employee better leverage different type ESM usage to manage knowledge,thereby introducing a way to harness the group.The third study investigates the potentially moderating role of ESM usage in the influencing mechanism of work stressors on employee creativity.It adopts the challenge-hindrance stressor framework to explore the effect of "good"stressors and"bad"stressors on employee creativity.The study further explores the moderating role of team ESM usage on the relationship between the perceived work stressors of employees and their creativity based on the job demand-control-support model(JDCS)and communication visibility theory.This thesis adopts literature analysis,field investigation,questionnaire survey and empirical analysis as research methods.It reveals the following findings and mainly has several innovative points.First,guanxi orientation positively moderates the effect of anticipated reciprocal relationships and negatively moderates the effect of sense of self-worth.Face gaining negatively moderates the effect of anticipated reciprocal relationships and positively moderates the effect of sense of self-worth.Face saving negatively moderates the effect of anticipated reciprocal relationships and sense of self-worth.These results confirm that these cultural factors do play an important role during the formation of knowledge-sharing intention.Second,both task-oriented ESM usage and relationship-oriented ESM usage are positively related to knowledge sharing,which further positively affect employee creativity.Moreover,cooperative climate positively moderates the effect of relationship-oriented ESM usage on knowledge sharing,and competitive climate positively moderates the effect of task-oriented ESM usage on knowledge sharing.These conclusions enrich the influencing mechanisms between ESM usage and employee creativity,and verify the moderation effects of group climate.Third,challenge stressors are positively related to employee creativity,whereas hindrance stressors are negatively related to employee creativity.These findings enrich the stressors—creativity literature by addressing the call for"different stress stimuli may work through distinct mechanisms to differentially affect creativity".In addition,task-oriented ESM usage positively moderates the effects of the two types of stressors on employee creativity,whereas relationship-oriented ESM usage negatively moderates the relationship between hindrance stressors and employee creativity.These findings expand our understanding on the moderating effect of two types of ESM usage by exploring the job control and social support role of ESM in a team.
