As an important manifestation of corporate social responsibility implementation,employees' engagement in corporate social responsibility,which include employees' engagement in volunteering,philanthropy and environmental protection,has gained more and more recognition and concern by the corporate world and academic community.Under the background of China's reality and development stage,employees' engagement behavior of corporate social responsibility has important practical significance for the promotion of social security,social education,social reform,social integration,social mobilization and the sustainable development in China;and for the promotion of corporate reputation,corporate cohesion,corporate social influence and the improvement of corporate external competition environment;as well as for the satisfaction of participants individual psychological needs,skills upgrading and career development.The existing research of corporate social responsibility mainly focus on macro level and institutional level.The empirical research on how corporate social responsibility affects employees' behavior is very scarce at the micro individual level currently.It is also very rare on the researches which focus on the definitions and measurement of employees' behavior of corporate social responsibility.How does corporate social responsibility affect employees' engagement behavior of corporate social responsibility? What are the mediating effect and moderating effect mechanism in such relationship? These problems need to be clarified in theory and be tested empirically in order to guide the corporate social responsibility practices of enterprises and public welfare organizations.The following research questions are discussed in this thesis:(1)what are the dimensions and measurements of employee's engagement behavior of corporate social responsibility?(2)Through what kind of mediation mechanism that employees' perceived corporate social responsibility affects employees' engagement behavior of corporate social responsibility initiated by firm? What is the boundary condition of such effect and how about the moderation effect?(3)Through what kind of mediation mechanism that employees' perceived corporate social responsibility affects employees' engagement behavior of corporate social responsibility initiated by public welfare organizations? What is the boundary condition of such effect and how about the moderation effect? In order to answer such research questions,based on social identity theory and social exChonge theory,this thesis explores the mediation effect mechanism and moderation effect mechanism of the impact of employees' perceived corporate social responsibility on employees' engagement behavior of corporate social responsibility at the micro individual level.The research contents are organized under three sub studies based on above research question in this thesis:Study one: Scale development and test of employees' engagement behavior of corporate social responsibility.Whenever comparing the corporate social responsibility initiated by firm with the corporate social responsibility initiated by public welfare organization,it can be found that they are different types of corporate social responsibility initiative with different sponsors and managers,and with different costs bearing method in the process of corporate social responsibility,and with different stakeholders in corporate social responsibility practice,and with different beneficiaries of corporate social responsibility.Moreover,based on literature research,deep interview on experts and professionals,as well as employees' on-site investigation,concerning the reality of employees' engagement behavior of corporate social responsibility,this thesis divides employees' engagement behavior of corporate social responsibility into two kind of different employees' engagement behaviors of corporate social responsibility which initiated by firm as well as initiated by public welfare organization.Then,scale development and test of employees' engagement behavior of corporate social responsibility can also be divided into scale development and test of employees' behavior of corporate social responsibility initiated by firm and scale development and test of employees' behavior of corporate social responsibility initiated by public welfare organization.Furthermore,this thesis defines employees' engagement behavior of corporate social responsibility as a three dimensions construct,which includes employees' volunteering behavior,employees' philanthropy behavior and employees' environmental protection behavior.Following the standard scale development process,it collects items about connotation and extension of employees' engagement behavior of corporate social responsibility from the way of literature research,deep interview of experts and professionals,as well as open questionnaire survey in this thesis.Then it compiles scale of employees' engagement behavior of corporate social responsibility initiated by firm as well as initiated by public welfare organization in this thesis.Moreover,using 133 effective supervisor—employee matched survey data from 8 enterprises with different size and industries,including state-owned enterprises,private enterprises and foreign-funded enterprises from Beijing,Shanghai and Zhejiang province,it pretest the scale of employees' engagement behavior of corporate social responsibility initiated by firm and initiated by public welfare organization in this thesis.Project analysis and correlation analysis show that all initial items exhibit good discrimination validity.On this basis,exploratory factor analysis and confirmatory factor analysis are conducted by 336 effective supervisor—employee matched survey data(which are randomly divided into two unbiased subsamples)from 15 enterprises.Consistent with theoretical expectation,exploratory factor analysis shows that they are composed of employees' volunteering behavior,employees' philanthropy behavior and employees' environmental protection behavior in employees' engagement behavior of corporate social responsibility initiated by firm as well as initiated by public welfare organization.In addition,confirmatory factor analysis shows that they are reasonable and effective scales of employees' engagement behavior of corporate social responsibility initiated by firm as well as initiated by public welfare organization.This thesis provides effective measuring tools for the subsequent empirical research.Study two: Research on the mechanism about the impact of employees' perceived corporate social responsibility on employees' engagement behavior of corporate social responsibility initiated by firm.Firstly,This thesis explores the mediation effect mechanism of organizational identification about the impact of employees' perceived corporate social responsibility on employees' engagement behavior of corporate social responsibility.Then this paper explores the moderation effect of perceived organizational support on the relationship between employees' perceived corporate social responsibility and employees' engagement behavior of corporate social responsibility initiated by firm.Based on social identity theory and social exChonge theory,it suggests 5 hypotheses on the theoretical model of study two in this thesis.Then,using 807 effective supervisor—employee matched survey data from 44 different industries,ownership and sizes in northeast China,north China,east China,northwest China,The paper tests these hypotheses with method of hierarchical regression analysis.The results show that there is direct effect of the impact of employees' perceived corporate social responsibility on employees' engagement behavior of corporate social responsibility initiated by firm,and that there is no mediating effect of organizational identification between the relationship of employees' perceived corporate social responsibility and employees' engagement behavior of corporate social responsibility initiated by firm.The results also show that perceived organizational support moderate the relationship between employees' perceived corporate social responsibility and employees' engagement behavior of corporate social responsibility initiated by firm.In the case of high perceived organizational support,there is stronger positive promotion effect of the impact of employees' perceived corporate social responsibility on employees' engagement behavior of corporate social responsibility initiated by firm.While,with the weakening of perceived organizational support,the impact strength reduce gradually.Study three: Research on the mechanism about the impact of employees' perceived corporate social responsibility on employees' engagement behavior of corporate social responsibility initiated by public welfare organization.Firstly,this thesis explores the mediation effect mechanism of organizational identification about the impact of employees' perceived corporate social responsibility on employees' engagement behavior of corporate social responsibility initiated by public welfare organization.Then the paper explores the moderation effect mechanism of perceived organizational support on the relationship between employees' perceived corporate social responsibility and employees' engagement behavior of corporate social responsibility initiated by public welfare organization.Based on social identity theory and social exChonge theory,it suggests 4 hypotheses on the theoretical relationship of employees' perceived corporate social responsibility and employees' engagement behavior of corporate social responsibility initiated by public welfare organization,and that there is positive moderating effect of perceived organizational support between the relationship of employee perceived corporate social responsibility and employees' engagement behavior of corporate social responsibility initiated by public welfare organization.In the case of higher perceived organizational support,there is stronger positive promotion impact of employees' perceived corporate social responsibility on employees' engagement behavior of corporate social responsibility initiated by public welfare organization,While with the weakening of perceived organizational support,it turns weak of the positive promotion impact of employees' perceived corporate social responsibility on employees' engagement behavior of corporate social responsibility initiated by public welfare organization.The contributions of this thesis are mainly in following aspects:?This thesis distinguishes that employees' engagement behavior of corporate social responsibility can be divided into employees' engagement behavior of corporate social responsibility initiated by firm and employees' engagement behavior of corporate social responsibility initiated by public welfare organization,which are two different kinds of employees' engagement behavior of corporate social responsibility.Moreover,this paper distinguishes and constructs the dimensions of employees' engagement behavior of corporate social responsibility.Both of all the two kinds of employees' engagement behavior of corporate social responsibility include employees' volunteering behavior,employees' philanthropy behavior and employees' environmental protection behavior,but with different specific performance in each other.Furthermore,this thesis develops and tests the scale of employees' engagement behavior of corporate social responsibility initiated by firm as well as initiated by public welfare organization.This paper provides a good reliability and validity of the measurement tools for the future empirical research on corporate social responsibility at individual level.?This thesis reveals that the two different employees' engagement behavior of corporate social responsibility are occurred in different mechanism condition.Employees' perceived corporate social responsibility has significant positive impact on employees' engagement behavior of corporate social responsibility initiated by firm directly.There is no mediation effect of organizational identification on the relationship between employees' perceived corporate social responsibility and employees' engagement behavior of corporate social responsibility initiated by firm.There is moderation effect of perceived organizational support on the relationship between employees' perceived corporate social responsibility and employees' engagement behavior of corporate social responsibility initiated by firm.It is through partial mediation effect of organizational identification that employees' perceived corporate social responsibility has significant positive impact on employees' engagement behavior of corporate social responsibility initiated by public welfare organization.Employees' perceived organizational support has positive moderating effect on the relationship between employees' perceived corporate social responsibility and employees' engagement behavior of corporate social responsibility initiated by public welfare organization.?This thesis reveals that employees' engagement behavior of corporate social responsibility can reflect the authenticity of the enterprises' corporate social responsibility practice.The results of this paper shows that employees' engagement behavior of corporate social responsibility initiated by firm is directly influenced by whether or not that their enterprises' social responsibilities are truly fulfilled.The level of corporate social responsibility engagement of employees as important internal stakeholder reflects the real situation of corporate social responsibility practice.In this way,,we can evaluate the situation of corporate social responsibility practice from employees' engagement behavior of corporate social responsibility performance in turn,which makes up for the deficiency of current external corporate social responsibility evaluation method in assessing the authenticity of corporate social responsibility.This thesis enriches empirical research results in the field of corporate social responsibility at the micro level.Moreover,this paper provides theoretical guidance for enterprises and public welfare organization on recruiting,maintaining and motivating employees' engagement in corporate social responsibility,which has certain theoretical contributions and practical value.
