Innovation has become the main driving force for the development of knowledge economy.Knowledge innovation has become an effective way to enhance organizational competitiveness.In the context of the knowledge economy,innovative behaviors often occur in teams,and team has become the basic unit of organizing employees to carry out innovative activities.Creativity,as the premise of innovation,is of great significance to team innovation.Therefore,the research on the correlation mechanism of creativity within knowledge innovation team will help to improve the overall creativity of the team.Creativity within knowledge innovation teams includes leader creativity,employee creativity and team creativity.Previous studies mainly focused on employee creativity,but few focused on the relationship between creativity within the team.Leadership are considered to be one of the key factors affecting employee creativity,especially in the social environment where collectivism and power distance are highly valued.Innovation in this context is often driven from the top down and requires leaders to convey special signals.Leaders with a high level of creativity are critical to the organization.In fact,the level of creativity of the team led by such leaders is often very prominent,and this case is not uncommon in the academic and commercial fields.However,for a long time,the research on leadership behavior from the perspective of creativity has focused on the leader's incentive behavior and neglected the leader's creativity,so we still do not know the correlation mechanism of creativity within the team.Aiming at the relationship among leader creativity,employee creativity and team creativity,this study takes knowledge innovation teams in research universities and technology-based enterprises as research samples,and systematically studies this issue from two levels(individual level and team level),three perspectives(individual level perspective,team level perspective and cross-level perspective).The main contents include:Firstly,the key constructs such as leader creativity and knowledge innovation team are defined,and the theoretical basis on which this paper is based is systematically summarized,such as multi-level creativity theory,multi-level leadership theory,social learning theory and so on.Based on the concept definition and related research,the research framework of this paper is constructed.Secondly,from the perspective of individual level,using individual samples from knowledge innovation teams in research-oriented universities andtechnology-based enterprises and using hierarchical linear regression method,this paper makes an empirical analysis of the correlation mechanism between leader creativity and employee creativity.The analysis results show that employee creative self-efficacy has a significant mediating effect between leader creativity and employee creativity.The influence of leader creativity on employee creative self-efficacy is moderated by employees' promotion focus.When the level of employee promotion focus is higher,the leader creativity has a stronger impact on the employee's creative self-efficacy.When the level of promotion focus is low,the influence of leader creativity on employee creative self-efficacy is no longer significant.Moreover,the indirect effect of leader creativity on employee creativity through employee creative self-efficacy is also significantly moderated by employee promotion focus.In addition,the positive correlation between employee creative self-efficacy and employee creativity is significantly moderated by employee creative process engagement.When the level of employee creative process engagement is higher,the employee creative self-efficacy has a greater impact on employee creativity.Thirdly,from the perspective of team level,using team samples from knowledge innovation teams in research universities and technology-based enterprises and using hierarchical linear regression method,this study makes an empirical analysis of the correlation mechanism between leader creativity and team creativity.Furthermore,from the perspective of team level,a moderated mediating model in which leader creativity influences team creativity is also constructed.The study found that the innovation climate has a significant mediating effect between leader creativity and team creativity,but the role of team promotion focus in moderating the relationship between leader creativity and innovation climate is not significant.The relationship between innovation climate and team creativity is moderated by team engagement.When team engagement is higher,the innovation climate has a stronger positive impact on team creativity.In addition,when team engagement is low,the impact of the innovation climate on team creativity is no longer significant.Moreover,team engagement positively moderated the indirect effects of leadership creativity influences team creativity through innovative climate.This indirect effect is stronger when team engagement is higher,which reflects the significance of the leader's creativity and team interaction process to the team creativity.Finally,based on the cross-level perspective,using individual and team samples from knowledge innovation teams in research-oriented universities and technology-based enterprises,and using multi-level linear model method,this papermakes an empirical analysis of the cross-level correlation mechanism between leader creativity and employee creativity.The results of the analysis show that the team innovation climate mediates the relationship between leader creativity and employee creativity.The employee job involvement significantly moderated the impact of innovation climate on employee creativity.When employees are more involved in work,the innovation climate has a greater impact on employee creativity.Moreover,job involvement moderate the indirect effect of the leader creativity on employee creativity through the innovation climate.This indirect effect is stronger when the employee's job involvement is higher.Taking the knowledge innovation team in research-oriented universities and technology-oriented enterprises as the sample,this study,from the three perspectives of individual level,team level and cross-level,puts forward taking leader creativity as an independent variable,combining psychological motivation and work input,and explores the impact of leader creativity on employee creativity and team creativity in a more comprehensive and in-depth way.It further reveals the three main correlation mechanisms among leader creativity,employee creativity and team creativity.This study enriches the research results in the field of knowledge innovation team creativity,which fill the gap of relevant research and contribute to the existing literature on creativity and innovation management practice.
