With the flat development of organizational structure and the increasing requirement of agility,team is becoming an important activity cell of organizational innovation.With the deepening of knowledge economy and the intensification of environmental competitiveness,teams rely more and more on talented team leaders with certain knowledge literacy and knowledge management ability.Therefore,how to effectively take advantage of leader's knowledge-based ability is one of the important issues to optimize the team and organizational innovation process and innovation effect.At the same time,Chinese traditional mediocre thinking requires leaders to achieve "matching between virtue and talent".Team leaders with excellent knowledge and talent also need supervision and assistance of good virtues such as humility.In recent years,such as Tesla,JD,ofo and some other large enterprises triggered a heated social discussion and corporate crisis about enterprise ethics.And it has brought serious reputation crisis and irreparable economic losses to enterprises.This phenomenon once again draws the attention of the public and researchers back to the strong concern about the role of leaders' abilities and personality traits.The matching between virtue and talent of team leaders is an effective guarantee of sustainable leadership.Humility and narcissism are two typical antagonistic virtues of leaders,which are very unique in China.Humility and narcissism can coexist dialectically in leader.However,most of the current studies only analyze the influence of humility or narcissism on leadership effectiveness from a single perspective.Most of the studies on the consequences of leadership humility and narcissism fall into the linear fixed thinking mode of "good or bad".They do not fully consider the mixing and contingency of moral character,nor do they systematically discuss the matching of the moral character abovementioned and knowledge-based ability of leaders.In addition,according to team inputprocess-output(IPO)theory,team members' engagement in innovation activities is an important prerequisite for team innovation performance,and also a key process for team leaders' knowledge,ability and moral character to influence team innovation performance,which has been neglected in previous studies.Therefore,starting from the practical problems,supplementing and enriching the above research has important theoretical and practical significance for resolving the bottleneck problem of leadership in team and enterprise innovation in the context of Chinese culture.Based on the situation of team innovation,this study empirically examines the impact of team leader's matching of humility-narcissism and knowledge-based ability on team innovation performance and its internal mechanism from the systematic perspective of leader's matching of virtue and talent and the dialectical perspective of humility-narcissism duality.In this study,semi-structured interviews and qualitative research methods of critical event method were used to explore the dialectical existence of humility-narcissism duality and its possible impact on team innovation path and situational constraints.Then the whole research content is divided into three progressive sub-studies,and the theoretical models of sub-studies are established separately,and the quantitative research method of leader-member paired questionnaire is used to carry out more in-depth mathematical statistics test for the three sub-studies.Specific research contents include:(1)The impact of leader's knowledge-based ability on team innovation performance.Based on knowledge leadership theory and team innovation theory,this paper explores the role of leader's knowledge-based ability on team innovation performance and the mediation effect of team creative process engagement.There is a significant positive correlation between leader's knowledge-based ability and team innovation performance.Leader's knowledge-based ability and its two dimensions can promote team innovation performance and team creative process engagement.Team creativity process involvement played an intermediary role in the above effects.(2)The impact of leader's humility-narcissism on team innovation performance.Based on leadership trait theory and leadership contingency theory,the effects of leader's humility,narcissism and humility-narcissism on team innovation performance and their influencing mechanism are discussed.Empirical results show that there is a nonlinear inverted U-shaped relationship between leader's humility trait and team innovation performance,that is,with the increase of leader's demonstration of humility behavior,team innovation performance will show a curve change that first rises and then falls;Leader narcissism trait has a significant positive effect on team innovation performance;The interaction between leader's humility and narcissism is stronger than that of single humility or narcissism.Team creative process engagement mediates the above process.Task complexity positively moderates the relationship between leader humility and team innovation performance,negatively moderates the relationship between leader narcissism and team innovation performance,and time pressure positively moderates the relationship between leader narcissism and team innovation performance.(3)The interaction effect of leaders' knowledge-based ability and humility-narcissism on team innovation performance.Based on the traditional Chinese concepts of the mean thinking,dialectical thinking and systematic thinking,and combined with the above two sub-research contents,the leader's ambidextrous traits(humilitynarcissism)is added to the discussion of the influence of leader 's knowledge-based ability on team innovation performance.The second-order moderating effect of humility and the third-order moderating effect of narcissism are analyzed respectively.Empirical results show that humility traits help to enhance the positive effect of leader's knowledge-based ability on team innovation performance and team creative process engagement;Leaders with the ambidextrous characteristics of humility and narcissism can maximize the impact of knowledge-based ability on team engagement in the innovation process.Finally,on the basis of summing up the conclusions of empirical research,management suggestions are put forward from three levels of organization,team and leader,and the limitations of this study and future research directions are prospected.
