As the main force of ideological and political education in colleges and universities,the construction of the team of counselors plays an important role in the development of schools and talent training.Since the 18th National Congress of the Communist Party of China,the Chinese government has issued a series of policies to promote the professional and professional development of college counselors,and effectively promote the stable construction and quality improvement of college counselors.Entering the new era,the ideological and political work of higher vocational colleges in our country is facing new challenges,which puts forward higher requirements for the professional ability level of counselors.To enhance the professional identity and professional ability of counselors is conducive to the ideological and political education of students.Under the new situation,it is of great theoretical and practical significance to explore the professional abilities and influencing factors of counselors in higher vocational colleges.This research draws on the theory of human-job matching and the stage of career development of student workers,and conducted questionnaires and interviews with 1062 counselors from 15 higher vocational colleges in 7 provinces(autonomous regions)in the east,middle and west regions.Using factor molecule,multiple regression analysis,structural equation and other econometric methods,this paper discusses the main factors that affect the professional competence of counselors from the dimensions of national policy,school,college and individual,and analyzes the mediating effect and influencing path of the professional identity of counselors.On the basis of theoretical and empirical analysis,this paper puts forward countermeasures and suggestions to improve the professional ability of vocational college counselors from the aspects of school policy support,college organization environment construction and individual ability improvement.The paper is divided into seven chapters:Chapter one mainly discusses the research background,purpose and significance,and defines the core concepts;The second chapter mainly reviews the relevant literature,analyzes and discusses the composition,influencing factors,promotion strategies of vocational college counselors,as well as the similarities and differences with undergraduate counselors.The third chapter mainly introduces the research design of this research.The fourth chapter mainly discusses the definition and measurement of the vocational ability of vocational college counselors and its influencing factors,and uses the factor analysis method to explore and analyze.The fifth chapter mainly carries on the description statistical analysis to the sample,carries on the description to the sample from the individual and the organization level,carries on the statistics and the difference analysis to the vocational ability of the higher vocational college counselors;The sixth chapter mainly analyzes the influencing factors and their action path of the professional competence of the counselors.Based on the multiple regression,the structural equation model is further used to explore and analyze the mediating effect of professional identity,as well as the moderating effect of salary satisfaction and turnover intention.The seventh chapter puts forward the conclusion and countermeasures.The main conclusions of this study are as follows:1.The degree of implementation of national policies has a positive impact on counselors'professional identity and vocational ability improvement.The professional identity and professional ability of counselors increase with the improvement degree of the national policy on the construction of counselors' team.In other words,the better the national policy on the construction of counselors'team is implemented in universities,the higher the professional identity and professional ability of counselors will be.2.Different population background and organizational characteristics have significant influence on the professional identity and professional ability of counselors.Counselors with different population backgrounds and organizational characteristics,such as gender,educational background,employment mode and number of students,have significant differences in professional identity and professional ability.However,there is no significant difference in the professional ability of counselors with or without senior professional title.3.School factors,college factors and individual factors have significant influence on the professional identity and professional ability of counselors.School training and encouragement,college team environment and communication mechanism,individual theoretical learning and vocational training have a significant impact on the professional identity and professional ability of counselors.Among them,individual factors have the greatest influence,followed by college factors and school factors.4.Counselors' professional identity plays a partial mediating role in school factors and vocational ability.Career will and career emotion both have the greatest influence on basic ability,followed by work ability and professional ability.After adding professional identity as a mediating variable,the professional competence of counselors has been greatly improved,indicating that professional identity plays a partial mediating role.5.Salary satisfaction plays a moderating role in professional identity and professional competence.The interaction item between professional identity and salary satisfaction is significant,and when salary satisfaction as a moderating variable is at different levels,the impact range is significantly different.In the case of low professional identity,the vocational competence of the low salary satisfaction counselors is slightly higher than that of the high salary satisfaction counselors.When the professional identity is high,the professional competence of the counselors with high salary satisfaction is slightly higher than that of the counselors with low salary satisfaction.However,no matter low salary satisfaction or high salary satisfaction,the difference of professional ability is not too great.6.Turnover intention plays a moderating role in professional identity and professional ability.The interaction term between professional identity and turnover intention shows a significant difference.And when turnover intention is at different levels as a moderator variable,the influence range has a significant difference.In the case of low professional identity,the vocational ability of counselors with low turnover intention was higher than that with high turnover intention.With high professional identity,counselors with low turnover intention and high turnover intention have similar vocational ability.Turnover intention plays a moderating role in the professional ability of counselors.When the degree of professional identity is high,there is little difference between the professional ability of counselors with high turnover intention and low turnover intention.On the basis of empirical research,in order to promote higher vocational college counselors professional ability to ascend,and push forward the construction of the counselor specialization,professionalization,expertization,this study put forward the following countermeasures and suggestions:First,improve the effectiveness of the implementation of counselor policy,strengthen counselor precision of the national policy,and the supervision of policy implementation and evaluation;Second,improve the human-job matching degree of counselors,including paying attention to the scientific recruitment of counselors,the allocation of teachers and students,the professional complementarity of gender and the malleability of specialty;Third,broaden the career development channel of counselors,which should attach importance to the employment mechanism of counselors,construct a scientific assessment and evaluation system,and attach importance to the double-line promotion of counselors.Fourth,we should strengthen the training of counselors in the whole process,including paying attention to the training of counselors' professional quality,the training of counselors in each stage,the promotion of counselors' professional identity,and the effective role of vocational training and incentives;Fifth,optimize the organizational environment for the growth of counselors and implement diversified measures to guide and promote the improvement of counselors'professional ability.In short,through the further research on the factors affecting the professional ability of counselors in higher vocational colleges in four aspects:national policies,school,college and individual,this paper puts forward suggestions on the further enhancement of counselors' professional ability,which aims at strengthening the counselors' professionalization,specialization and expertization.And this will be conducive to improving the overall quality and construction level of the counselor team.
