Dismantling Employees’ Work-family Integration

Abstract/Summary:
Work and family are two separate and independent domains.Work activities are viewed as competitive,rational,and profit motivated while family activities are emotional,altruistic,and caregiving.Due to the changes in information technologies,knowledge-based production factors,women’s education degree and their participation in workplace activities,traditional work-family balance has been broken.With the gradual transformation of contemporary family structures from the mode of single-earner family to dural-earner family,both men and women are facing the increasing job demands and family responsibilities.Struggling between work and family has been the new work reality.The increasing transitions between work and family rendering increasing role blurring and integration.The widespread use of mobile technology for work has further accelerated the integration process.Work-family integration has been the key resource of individuals’ stress and organizations’ talent management.Organizations are increasingly attaching importance to friendly work-family integration policies to attract talents,retain talents and innovate talents.Research on work-family interface has exploded in the past few decades,while domestic research is still on the first stage.In recent years,many scholars have called for research on the positive side of work-family interface.Work-family integration has been thought to be an important conceptualization of positive work-family interaction.The existing literature shows that the positive definition and measurements of work-family integration are still need to be further explored.Besides,research on the antecedents and outcomes of work-family integration is lacking.Therefore,this study will fill the gap by focusing on the work-related factors and outcomes.Based on work-family border theory and conservation of resources theory,this study proposes research questions and develop a research model of work-family integration.This research model discusses(1)the impact of the use of mobile technology for work and the work role boundary on work-family integration,and(2)the impact of work-family integration on employees’ turnover intentions and job innovation.Besides,this study also considers the moderating effects of job demand on the relationships between work-family integration and turnover intention and job innovation.Based on the research model,this study proposes 21 hypotheses and using 245 employees as sample to test these hypotheses.Factor analysis,structural equation model analysis,mediation test,moderation test and moderated mediation test are used for the data analysis.The results show that 15 hypotheses are supported and 6 hypotheses are unsupported.The main conclusions include:(1)work-family integration is consisted by work-to-family integration,synergy planning and family-to-work integration;(2)the use of mobile technology for work and the work role boundary have positive impact on the dimensions of work-family integration;(3)work-to-family integration is conducive to reduce turnover intention and improve job innovation,synergy planning is conducive to improve innovation,family-to-work integration is positive related to higher turnover intention;(4)the mediation of work-to-family integration and synergy planning on the relationships between the use of mobile technology for work,work role boundary and turnover intention is moderated by workload;(5)work-to-family integration and synergy planning have significant mediation between the use of mobile technology for work,work role boundary and job innovation,the mediations are not moderated by workload and work centric;(3)family-to-work integration has significant mediation between work role boundary and turnover intention,while the direction is opposite to our hypothesis and the mediation is not influenced by workload and work centric.This study contributes to existing literature by(1)redefining work-family integration.This study refines work-family integration by distinguishing the task time and the spare time of one role that are occupied by another role.It opens up a new research path for the research on the positive side of work-family integration;(2)developing three-dimensional measurements of work-family integration.The exploratory factor analysis and confirmatory factor analysis provided empirical support for the three-dimensional construct of work-family integration;(3)extending the antecedents and outcomes of work-family integration in the context of mobile technology,and(4)taking the moderation of workload and work centrality into consideration.This empirical study showed that the use of mobile technology for work and work role boundaries are conducive to improving work-family integration,and employees’ work-family integration is further conducive to reducing turnover intentions and improving job innovation.For employees with higher workloads,the relationships between work-family integration and turnover intention are stronger,while the relationships between work-family integration and job innovation does not differ in workload.The relationships between work-family integration and turnover intention and job innovation are not differ in work centrality.Based on the conclusions,this study provides targeted guidance for management practice as well as specific implications for future research.
